Managerial skills and their influence on the work of station nurses

Abstract:

Úvod: Diplomová práce se zabývá analýzou manažerských dovedností a jejich vlivem na práci staničních sester. V ošetřovatelství je důležité, aby staniční sestry znaly jednotlivé manažerské dovednosti při své řídící funkci, a to vzhledem k ovlivnění úrovně a kvality ošetřovatelské péče. Z tohoto důvodu je významné stálé zvyšování kvalifikace a doplňování již nabytých dovedností staničních sester a v neposlední řadě také jejich rozvíjení v rámci dalšího sebevzdělávání. Cíl práce: Hlavním cílem diplomové práce je identifikace a charakteristika jednotlivých manažerských dovedností, analýza jejich významu v praxi a zmapování prakticky používaných manažerských dovedností staničními sestrami ve zdravotnickém zařízení. Součástí práce je také navržení dalšího vzdělávání staničních sester v oblasti managementu. Metodika: Diplomovaná práce je teoreticko-výzkumná. Teoretická část práce obsahuje informace o problematice managementu ošetřovatelství, manažerských dovednostech a rozvoji vzdělávání. Výzkumná část je zaměřena na analýzu manažerských dovedností u staničních sester, a to metodou polostrukturovaných rozhovorů kvalitativního výzkumu, na jejichž základě bylo sestaveno kvantitativní dotazníkové šetření. Data kvalitativního charakteru byla zpracována pomocí metody zakotvené teorie, kdy k utřídění údajů bylo použito vytvoření kategorií a subkategorií na základě otevřeného kódování. Kvantitativní data byla za pomocí popisné statistiky zpracována v písemném i grafickém vyhodnocení. Výsledky: Více než 1/3 staničních sester seřadilo dle důležitosti manažerské dovednosti v pořadí komunikace, plánování, organizování a vedení. Z "pomocných" metod většina respondentů nejčastěji využívá edukační materiál, nácvik modelových situací a komunikační cvičení. Naopak více než 1/2 sester manažerek nejméně zná metodu 4D, metodu 360° a Ishikawa diagram. Ve stejném počtu staniční sestry uvádí, že vzdělání má vliv na jejich práci, ale zároveň více než 2/3 sester manažerek dává přednost zkušenosti a praxi. Výzkumným šetřením bylo také zjištěno, že většina staničních sester neabsolvovala žádný manažerský kurz a dále se nevzdělává více než 1/2 sester manažerek. Závěr a doporučení: Je nutné poukázat na jedinečnost významu povolání staničních sester v manažerských pozicích. Identifikované manažerské dovednosti ukazují náročnost profese, ve které se střetává zdravotnická odbornost s uměním komunikace, plánování, organizování a řízením lidských zdrojů. Z realizace výzkumu vyplývá, že pro kvalitní výkon této profese jsou výše uvedené manažerské činnosti klíčové a je tedy žádoucí, aby staniční sestry rozšiřovaly své znalosti a dovednosti v oblasti managementu. V neposlední řadě také výzkum přispívá k profesionalizaci a posílení společenského uznání profese manažera v ošetřovatelství.

Abstract:

Introduction: The diploma thesis informs us about the analysis of managerial skills and their influence on the work of ward sister. In nursing, it is important that ward sisters know the individual managerial skills in their management function, given the impact on the level and quality of nursing care. For this reason, it is important to constantly improve the qualifications and supplement the skills already acquired by ward sisters and, last but not least, to develop them as part of further self-education. Aim of the thesis: The main aim of the diploma thesis is the identification and characteristics of individual managerial skills, analysis of their importance in practice and mapping of practically used managerial skills by ward sisters in a medical facility. Part of the work is also the proposal of further education of ward sisters in the field of management. Methodology: The diploma thesis is theoretical - research. The theoretical part of the thesis contains information on the issues of nursing management, managerial skills and the development of education. The research part is focused on the analysis of managerial skills in ward sisters by the method of semi-structured qualitative research interviews, on the basis of which a quantitative questionnaire survey was compiled. Qualitative data were processed using the method of grounded theory, where the creation of categories and subcategories based on open coding was used to classify the data. Quantitative data were processed in written and graphical evaluation using descriptive statistics. Results: More than 1/3 of the ward sisters ranked managerial skills in order of communication, planning, organization, and leadership. Of the "auxiliary" methods, most respondents most often use educational material, practice of model situations and communication exercises. In contrast, more than 1/2 of nurse managers know at least the 4D method, the 360 ° method and the Ishikawa diagram. In the same number, the ward sisters state that education affects their work, but at the same time more than 2/3 of nurse managers prefer experience and practice. The research also found that most ward sisters did not complete any management course and that no more than ? of the nurse managers are educated. Conclusion and recommendations: It is necessary to point out the uniqueness of the importance of the profession of ward sisters in managerial positions. Identified managerial skills show the complexity of the profession, in which medical expertise clashes with the art of communication, planning, organizing and managing human resources. The implementation of the research shows that the above-mentioned managerial activities are key to the quality performance of this profession, and it is therefore desirable for ward sisters to expand their knowledge and skills in the field of management. Last but not least, research also contributes to the professionalism and strengthening of social recognition of the nursing profession.
