Bank Agile transformation from employee perspective

Abstract:

Cílem této bakalářské práce je provedením kvalitativního výzkumu identifikovat pozitivní i negativní pohledy a názory zaměstnanců bank provádějící agilní transformaci a z nich vyvodit návrhy na zlepšení, změny nebo jiná doporučení pro tyto společnosti. Nejprve je v první kapitole vysvětlen princip tradičních metodik, reprezentované Vodopádovým modelem, v komparaci s metodikami agilními. V rámci nich jsou popsány metodologie jako Scrum, podstatně méně preskriptivní Kanban a komprehensivní rámec pro velké projekty Scaled Agile Framework. Druhá kapitola popisuje náležitosti a předpoklady transformace podniku podle uznávaných odborníků. Součástí je rovněž popis agilního frameworku nizozemské ING Bank. Snaha o co největší seznámení s pohledy zaměstnanců transformujících se společností byla základem pro kvalitativní výzkum formou nestrukturovaných rozhovorů, který je popsaný ve třetí části této práce. Výsledky výzkumu jsou obsaženy ve čtvrté kapitole. Jsou jimi zejména iniciální pocity nejistoty, nedostatečná informovanost zaměstnanců nebo vytčení malého vlivu na proces. Dále různé pohledy na transformaci lišící se podle míry seznámení s agilními praktikami, špatná časová synchronizace spolu se zpomalením vývoje a neprofesionálním jednáním HR. Přizpůsobení agilního frameworku podle potřeb týmů a teambuildingové aktivity reprezentují ty pozitivní pohledy transformace. Poslední kapitola popisuje moje doporučení na základě analýzy výsledků výzkumu. Mezi ně patří zavedení hybridní fáze, soustředění na kvalitní školení všech rolí i pozic a jejich vzájemná diskuze. Dále podpora individuálních týmových přístupů, zavedení specializovaného roll-out týmu obsahující odborníky i zástupce z řad zaměstnanců, podpora týmových aktivit mimo práci a vhodné přizpůsobení pracovního prostředí.

Abstract:

The goal of this bachelor thesis is to identify employees’ positive and negative opinions and views on Agile transformation conducted by banks and to infer improvement proposals, changes or other recommendations for these companies from this information. The first chapter explains traditional methods and principles, represented by the Waterfall model, in comparison with Agile represented by Scrum, less prescriptive Kanban and comprehensive Scaled Agile Framework. The second chapter describes requisites and assumptions of enterprise transformation according to experts, as well as Agile framework of Netherland ING Bank is illustrated. In the effort to introduce and truly understand employees’ opinions, a qualitative research was constructed. This research consists of the unstructured interviews and is described in the third part of the thesis. Research results are presented in the fourth chapter. These results contain initial emotions, such as doubts, employees’ little effect on process of change, poor informing about ongoing changes, different views on transformation according to acknowledgement of Agile principles, bad time-coordination, bank development slowdown and unprofessional HR agenda. Agile framework customization by team themselves and team-building activities are positive elements of Agile transformation. Last chapter describes my recommendations based on research results analyses. These include introduction of Hybrid phase, focus on training of all working positions and roles and their frequent discussion, initialisation of the roll-out team composed of experts and employees, support team-building activities and suitable adjustment of work environment.
