Abstract:

Všechny společnosti se potřebují pro dosažení svých cílů spolehnout na odhodlané a loajální zaměstnance. Doposud víme jen málo o konkrétních účincích mechanismů vlivu vedení na angažovanost zaměstnanců.Tento výzkum se zaměřuje na Model laterárního vedení. Cílem tohoto výzkumu je empiricky prozkoumat základní síly koncepce laterálního vedení a poskytnoutpraktické doporučení pro jeho použití. Je demonstrováno, které síly tvoří základ laterálního modelu vedení, jak vzájemně interagují a jaký dopad mají na výkonnostní proměnné, angažovanost a organizační závazek. Tato práce se zaměřuje na tři vzájemně související výzkumné otázky. První výzkumná otázka zní: "které síly tvoří základnu laterálního vedení?". Tato otázka je zodpovězenakvalitativní analýzou obsahu příslušné literatury a kvantitativní a kvalitativní analýzou odborných pohovorů. Druhá výzkumná otázka zní: "jak se vyvíjejí faktory ovlivňující vedení a jak je lze posílit?" Tato otázka byla rovněž zodpovězena prostřednictvím kvantitativní a kvalitativní analýzy rozhovorů s odborníky a kvantitativní analýzy sekundárních dat z mezinárodních průzkumů.Třetí výzkumná otázka zní: "Jaký vliv mají faktory ovlivňující laterální vedení na aspekty angažovanosti?“Tato otázka je řešena statistickou analýzou výsledů průzkumu, zaměřeného na vedení. Výsledky rozboru literatury, stejně jako následná analýza expertního pohovoru ukázaly, že koncept laterálního vedení je založen na třech pilířích porozumění, důvěry a moci. Analýzou obsahu a analýzou expertních rozhovorůjsme empiricky ukázali, že vedení ovlivňují faktory porozumění, důvěry a moci. Analýzou údajů z průzkumu World Values Survey jsme zjistili, že osobnostní rysyBig Five Inventory nemají zjevný účinek na budování důvěry. Statistickou analýzou údajů z průzkumu jsme ukázali, že proměnná porozumění je nezbytným základem pro angažovanost. Vliv proměnné porozumění je podstatnězmírněn převládajícím projevem organizačního závazku, který je zase založen na proměnné důvěra. Proměnná moci je však vůči vyjádření angažovanosti nepříznivá.

Abstract:

All companies rely on committed and loyal employees to reach their goals. However, we know little about how exactly the mechanisms of leadership influence the job involvement of employees.This study focused on the established leadership model of lateral leadership by investigating the underlying forces of lateral leadership and developed a practical recommendation for its use. We empirically demonstrated which forces constitute the base of the lateral leadership model, how they interact with each other, and how much impact the forces have on the performance variables of job involvement and organisational commitment. This work focused on three interrelated research questions.The first research question is: ‘Which forces constitute the base of lateral leadership?’ It was answered through a qualitative content analysis of the relevant literature and quantitative and qualitative analysis of expert interviews.The second research question is: ‘How do the leadership influence factors develop and how can they be strengthened?' This question was also answered through the quantitative and qualitative analysis of expert interviews and the quantitative analysis of secondary data of the World Values Survey.The third research question is: ‘How much effect do the lateral leadership influence factors have on the aspects of job involvement?' This question was addressed through statistical analysis of a survey on leadership.The results of the literature analysis as well as the subsequent analysis of the expert interviews demonstrated that the concept of lateral leadership is based on the three pillars of understanding, trust, and power. Through the content analysis and analysis of the expert interviews, we demonstrated that the exclusive leadership influence factors are understanding, trust, and power.Through the analysis of the World Values Survey data, we determined that the personality traits of the Big Five Inventory have no evident effect on building trust.Through the statistical analysis of the survey data, we showed that the variable of understanding is the essential basis for the expression of the values of job involvement. The influence of the variable of understanding is substantially moderated by the predominant expression of organisational commitment, which in turn is based on the variable of trust. The variable of power use, however, is detrimental to the expression of job involvement.
