Benefits and employee engagement during the corona crisis

Abstract:

Současná doba, kdy je po celém světě krize způsobená epidemií koronaviru, je pro mnoho firem velmi obtížná a má negativní dopady na jejich ekonomickou situaci, což často vede k nutným úsporným opatřením. Aby zaměstnavatelé nemuseli v době krize propouštět zaměstnance, snaží se nejprve hledat jiné možnosti, například jak snížit některé náklady (omezení pracovní doby, snížení mzdy nebo rušení zaměstnaneckých výhod). Cílem práce je vyhodnotit, která opatření jsou pro zaměstnance nejpřijatelnější, zjistit důležitost jednotlivých benefitů a následně vytvořit návrhy na možné úspory v době krize. V ekonomicky složité situaci bývá pro společnosti značnou výhodou, vykazují-li jejich zaměstnanci vyšší stupeň angažovanosti. Angažovaní zaměstnanci jsou zpravidla více loajální a jsou spíše ochotní pochopit nutnost některých opatření. Proto je dílčím cílem práce identifikování míry angažovanosti zaměstnanců. Pro splnění cíle jsou v práci využita primární a sekundární data. Nejprve byl veden rozhovor s majitelem společnosti a následně byl proveden sběr dat z účetních výkazů. Následně proběhl sběr dat pomocí dotazníkového šetření u zaměstnanců společnosti. Data byla vyhodnocena v softwaru Microsoft Excel a Statistica pomocí popisné statistiky a byla interpretována pomocí grafů a tabulek. K vyhodnocení výzkumných otázek byla použita Friedmanova Anova, Anova a T-test. Výsledky ukázaly, že z možných opatření navržených vedením společnosti (zrušení benefitů; zachování pracovní doby, ale snížení pohyblivé části mzdy; zkrácení pracovní doby, které by znamenalo snížení mzdy; propouštění části zaměstnanců) bylo nejpřijatelnějším dočasným opatřením ze strany zaměstnanců zrušení benefitů. Mezi zaměstnanci jsou nejdůležitější benefity příspěvek na dovolenou, penzijní pojištění, odborné vzdělávání, třináctý plat, příspěvky na vstupenky a zaměstnanecké SIM karty. Zatímco nejméně důležitými benefity jsou poskytování nealkoholických nápojů na pracovišti, příspěvek na tábory pro děti, firemní počítač k soukromým účelům, příspěvek na zájmovou činnost a pracovní oblečení. Vedení společnosti potřebuje ušetřit na nákladech za benefity cca. 500 000 Kč, a proto bylo navrženo zrušení poskytování nealkoholických nápojů na pracovišti, příspěvek na tábory pro děti, pracovní oblečení, příspěvek na zájmovou činnost, firemní telefon k soukromým účelům, firemní akce, poukázky do lékárny, třináctý plat, příspěvek na vstupenky a zaměstnanecké SIM karty. Díky tomu společnost ušetří celkem 493 590 Kč. Společnost má také vysoký počet angažovaných zaměstnanců, což je způsobeno dobrou komunikací mezi vedením společnosti a zaměstnanci a dobrými vztahy na pracovišti. Zároveň vyšlo, že seniorita a pohlaví zaměstnance neovlivňuje míru angažovanosti, to znamená, že míra angažovanosti je u všech zaměstnanců stejná bez ohledu na jejich senioritu a pohlaví. Zjištěná míra angažovanosti společně se zjištěním důležitosti jednotlivých benefitů pomohla nejen identifikovat přijatelné oblasti úspor, ale do jisté míry i predikovat reakci zaměstnanců na realizace navržených úsporných opatření.

Abstract:

The current crisis of the coronavirus epidemic around the world is very difficult for many companies and has a negative impact on their economic situation, often leading to the necessary austerity measures. In order to avoid having to lay off employees in times of crisis, employers first try to look for other options, such as how to reduce certain costs (reduction of working hours, reduction of wages or abolition of employee benefits). The aim of this work is to evaluate which measures are most acceptable for employees, to determine the importance of individual benefits and then make suggestions for possible savings in times of crisis. In an economically difficult situation, it is often a significant advantage for companies if their employees show a higher degree of commitment. The employees involved are usually more loyal and are more willing to understand the need for certain measures. Therefore, the partial goal of the work is to identify the degree of employee involvement. Primary and secondary data are used in the work to meet the goal. First, an interview was conducted with the owner of the company and then data was collected from the financial statements. Subsequently, data were collected using a questionnaire survey of the company's employees. The data were evaluated in Microsoft Excel and Statistica using descriptive statistics and were interpreted using graphs and tables. Friedman's Anova, Anova and T-test were used to evaluate the research questions. The results showed that of the possible measures proposed by the company's management (abolition of benefits; maintenance of working hours but reduction of the variable part of wages; reduction of working hours, which would mean reduction of wages; dismissal of some employees) was the most acceptable temporary measure by employees. Among the employees, the most important benefits are holiday allowance, pension insurance, vocational training, thirteenth salary, ticket allowances and employee SIM cards. While the least important benefits are the provision of soft drinks in the workplace, the allowance for children's camps, a company computer for private purposes, the allowance for leisure activities and work clothes. The company's management needs to save on costs for benefits approx. CZK 500,000, and therefore it was proposed to cancel the provision of soft drinks at the workplace, allowance for children's camps, work clothes, allowance for leisure activities, company telephone for private purposes, corporate events, pharmacy vouchers, thirteenth salary, ticket and employee allowance SIM cards. Thanks to this, the company will save a total of CZK 493,590. The company also has a high number of engaged employees, which is due to good communication between the company's management and employees and good relations in the workplace. At the same time, it turned out that the seniority and gender of the employee do not affect the level of engagement, is the level of engagement is the same for all employees, regardless of their seniority and gender. The identified level of involvement, together with the importance of individual benefits, helped not only to identify acceptable areas of savings, but to some extent also predict the reaction of employees to the implementation of the proposed savings measures.
