Analysis of the Efficiency of the Motivation System of the Enterprise and the Proposition to Step-up of the Efficiency of the Motivation System of the Entreprise

Abstract:

Cílem této práce je analyzovat efektivitu motivačního systému ve společnosti Magna Exteriors (Bohemia) s.r.o. a navrhnout konkrétní opatření pro jeho optimalizaci. V teoretické části jsou pomocí literatury nastudovány pojmy spjaté s řízením lidských zdrojů, motivací, motivačním systémem. Pro dosažení podnikových cílů je zapotřebí dbát na základní prvky tohoto systému, jimiž jsou hodnocení, rozvoj, vzdělávání zaměstnanců a odměňování. Je nutné sbírat a aktualizovat podniková data, individuální informace o zaměstnancích, na jejichž základě lze tyto systémy optimalizovat. Je shrnuto systémové pojetí podniku a možné organizační struktury. Na metodiku, jenž poskytuje návod pro zjištění významnosti jednotlivých stimulů, spokojenosti a efektivity s nimi a celým systémem, navazuje vlastní práce, která vychází z dotazníkového šetření mezi zaměstnanci společnosti. Na základě tohoto šetření bylo zjištěno, že celková efektivita systému je relativně vysoká a činí přes 69 % jak z hlediska setrvávání zaměstnanců v podniku, tak v návaznosti na pracovní výkon. Tato hodnota je odrážena na základě spokojenosti se stimuly, která činí přes 68 %. Doporučuje se optimalizovat odměňování zejména u výkonných pracovníků například dle jejich seniority, aktualizovat benefity dle interních průzkumů tak, aby byl balíček šit na míru jednotlivým stupňům řízení. Rozšířit možnosti odborného rozvoje především u středního a nižšího managementu, zlepšit interní komunikaci mezi vedením a podřízenými, obzvláště u štábních pracovníků a výkonných. Dále se zaměřit na pracovní dobu a prostředí, u nižšího stupně řízení například vhodnějším nastavením směn. Celkově se doporučuje přenastavit motivační systém pro pracovníky zastávající stupeň řízení členové představenstva či dozorčí rady.

Abstract:

The aim of this thesis is to analyze the effiency of the motivation system in the company Magna Exteriors (Bohemia) s. r. o. and to propose measures for its optimization. The theoretical part of the thesis outlines the concepts related to human resource management, motivation, and the motivation system. To achieve the company's goals, it is necessary to focus on the basic elements of the system, which include employee evaluation, development, education, and compensation. It is essential to collect and update company data and individual employee information, which serve as a basis for optimizing these systems. The system-oriented approach of the company and the possible organizational structures are also discussed. The methodology, which offers guidelines for assessing the significance of various incentives, satisfaction, and effectiveness with these incentives and the entire system, is followed by the practical part of the work, which is based on a survey conducted among the company’s employees. Based on this survey, it was found that the overall effiency of the system is relatively high, with 69% effiency in terms of employee retention in the company and its relationship to work performance. This value is reflected in the satisfaction with the system, which is 68%. It is recommended to optimize compensation, especially for operational employees, for example, by improving their seniority-based pay, updating benefits according to internal surveys, and tailoring benefit package to individual management levels. Expanding the opportunities for professional development, especially for middle and lower management, improving internal communication between management and employees, particularly for administrative and operational staff, is also recommended. Additionally, attention should be focused on working hours and the working environment, and for lower management levels, adjusting shifts might be beneficial. Overall, it is recommended to redesign the motivation system for members of the Board and Supervisory Board.
