Motivation and learning of teachers in school projects

Abstract:

Disertační práce popisuje aspekty učení a motivace učitelů v kontextu školních projektů. Nahlíží na projekty jako na možné nástroje dalšího rozvoje nejen učitelů, ale prostřednictvím nich také rozvoje samotné školy. Hlavním cílem práce je zjistit a popsat: Co, jak a s kým se učitelé učí při realizaci projektů na středních školách, jaký to má pro ně význam, jakou roli hraje v tomto procesu jejich motivace, a na základě toho pak analyzovat motivy a další faktory, které do procesu učení v projektech vstupují. Teoretická rovina práce představuje učení učitelů v kontextu jejich práce ve škole, akcentuje specifika učitelské profese ve vazbě na učení a motivaci a definuje v základních rysech projektovou práci na školách. Výsledky výzkumu vedeného ve smíšeném designu poukazují na skutečnost, že motivace a učení jsou spojité nádoby; bez motivace těžko dochází k rozvoji, ať už samotného učitele jako aktéra zkoumání, či školy jako pracoviště a místa, kde k učení dochází. Analýza ukázala v rovině obsahu učení řadu aspektů učení v rozličných formách a na několika úrovních. Jako důležité se jeví nacházení podmínek (faktorů), které mohou učení ovlivňovat. K hlavním zjištěním patří skutečnost, že učení je silně podporováno respektem ze strany vedení školy, poskytováním zpětné vazby. S tím roste důvěra učitelů a jejich motivace, což má nepochybný vliv na učení. Motivaci člením dle teorie sebedeterminace (Deci & Ryan, 2000) podle míry vnímané autonomie na autonomní motivaci, intrinsickou (vnitřní) a kontrolovanou. U první z nich byla prokázána závislost na uspokojení psychologické potřeby autonomie a kompetence. Na opačné straně motivačního spektra stojí motivace kontrolovaná (vnější). Je provázena vysokým stupněm kontroly a je podporována tzv. vnějšími incentivy. Data rovněž naznačují, že je důležité vnímat učitele jako vývojově heterogenní skupinu. Svědčí o tom například rozdíly týkající se genderu, věku nebo délky učitelské praxe. Poznání motivů a typů motivace s ohledem na individuální odlišnosti učitelů může být vodítkem pro ředitele škol nebo alespoň sloužit jako ideový základ pro práci s nimi. Výzkum potvrzuje, že motivace učitelů podporuje jejich profesní učení a závazek k procesu učení. Projekty tak s ohledem na svou smysluplnost zásadně potvrzují pedagogické hodnoty školy a nasycují pojmy jako rozvoj školy, přínosy pro školu, potvrzují vizi a strategii školy.

Abstract:

The dissertation thesis describes aspects of teachers' motivation and learning in the context of school projects. It envisions projects as possible tools of further development not only for teachers but also for the schools themselves. The main goal of this thesis is to discover and describe what, how and with whom teachers learn during the implementation of projects in secondary schools, what significance it has for them and what is the role of their motivation in this process. Based on this information, the thesis aims to analyze the motives and other factors that enter the learning process in these projects. The theoretical part of the thesis presents teachers' learning in the context of their work at school. It deals with the concepts of professional development and professional learning, accentuates the specifics of the teaching profession in relation to learning and motivation and defines the notion of the project and project work in schools. The results of a mixed methods design research show that motivation and learning are communicating vessels; without motivation it is difficult to develop, which applies to the teacher as an actor in the research as well as the school where the learning takes place. The analysis has shown a few aspects of learning in various forms and on several levels. It seems important to find the conditions (factors) that can influence learning. One of the main findings is that learning is strongly supported by respect from school management which provides feedback. This increases the confidence and motivation of teachers, which undoubtedly affects learning. Based on self-determination theory (Deci & Ryan, 2000), motivation is divided according to the degree of perceived autonomy into autonomous, intrinsic (internal) and controlled motivation. The first one shows dependence on the satisfaction of the psychological need for autonomy and competence. On the opposite side of the motivation spectrum is the controlled (external) motivation. It is accompanied by a high level of control and is supported by the so-called external incentives. The data also indicate the importance of perceiving teachers as a developmentally heterogeneous group. There are, for example, differences in gender, age or amount of teaching experience. Knowing the motives and types of motivation regarding the individual differences of teachers can be a guide for school heads or at least serve as an ideological basis for working with them. Research provides evidence that teachers' motivation supports their professional learning and commitment to the learning process. Regarding their meaningfulness, the projects fundamentally confirm the pedagogical values of the school and saturate concepts such as school development, benefits for the school, and confirm the vision and strategy of the school.
