The leader-member relationship as a mediator in the relationship between transformational leadership and leaders' effectiveness

Abstract:

Ve své práci jsem ověřoval, zdali je efekt transformačního leadershipu a jednotlivých jeho škál na efektivitu leadershipu, pracovní spokojenost a závazek vůči organizaci mediován vztahem mezi leaderem a následovníkem, který se podobá pracovnímu spojenectví mezi terapeutem a klientem. K potřebám této práce byly adaptovány dva dotazníky do českého prostředí výzkumu leadershipu. Pracovní spojenectví mezi leaderem a následovníkem je středně silným mediátorem mezi transformačním leadershipem a výslednými proměnnými. Pracovní spojenectví se však neliší příliš od konstruktu LMX, který se již pro výzkum kvality vztahu v oblasti leadershipu používá. Tato práce se také pokouší objasnit jednu z kritik teorie transformačního leadershipu, a to sice princip fungování jejích škál. Nabízí vysvětlení, že všechny škály transformačního leadershipu působí společně na vztah leadera a následovníka (pracovní spojenectví), který mediuje jejich vliv na výsledné proměnné. Tím lze vysvětlit, proč všechny škály mají stejné přímé efekty na výsledné proměnné, i když popisují různé druhy chování a měly by se v efektech lišit.

Abstract:

In my thesis, I checked whether the effect of transformational leadership and its particular scales on leadership effectivity, job satisfaction and commitment is mediated by a relationship between a leader and a follower, which resembles the working alliance between a therapist and a client. For the purpose of this work two questionnaires were adapted to the Czech leadership research environment. The working alliance between the leader and the follower is a medium size mediator between a transformational leadership and outcome variables. The working alliance, however, does not differ too much from the LMX construct that is already being used to research the quality of relationships in a leadership. This paper also attempts to clarify one of the criticisms of the transformational leadership theory, namely the functioning principles of its scales. It offers an explanation that all scale of transformational leadership act together on the relationship between the leader and the follower (working alliance), which mediates its effect on outcome variables. This explains why all scales have the same direct effects on outcome variables, even when describing the different types of behavior and should differ in effects as well.
