Abstract:

Předmětem výzkumu disertační práce je vliv systému měření výkonnosti a odměňování na výstupy v pracovním prostředí – motivaci a výkonnost. Cílem práce je hlouběji porozumět působení systému měření výkonnosti a odměňování na pracovní chování a identifikovat faktory, které toto působení ovlivňují. Výzkum je zaměřen interdisciplinárně a propojuje poznatky z oblasti manažerského účetnictví a managementu s výzkumem v oblasti psychologie a pracovní motivace. Teoretická část práce shrnuje rozsáhlou literární rešerši, která porovnává teoretická východiska a závěry dosavadního výzkumu ve zkoumané oblasti. Cílem empirického výzkumu je identifikovat a podrobněji charakterizovat faktory, které ovlivňují působení systému měření a hodnocení výkonnosti a systému odměňování na pracovní úsilí a výkonnost. Přitom je posuzován vliv nejen na úroveň pracovního úsilí, ale současně na jeho nasměrování v souladu s celofiremními cíli. Pro empirický výzkum byla zvolena metoda kvalitativního výzkumu formou případové studie ve vybrané firmě. Pro sběr dat byly využity metody analýzy dokumentů, a především strukturovaných hloubkových rozhovorů. Celkem bylo realizováno 26 strukturovaných rozhovorů. Cílem strukturovaných interview s vybranými zaměstnanci napříč rozdílnými odděleními a hierarchickými úrovněmi bylo detailně porozumět vlivu, vnímání a důsledkům využívaných systémů hodnocení výkonnosti a odměňování. Výzkum byl zaměřen na získání pohledu z pozice hodnocených zaměstnanců i manažerů – hodnotitelů. Na základě analýzy odpovědí oslovených zaměstnanců byly rozpoznány klíčové faktory ovlivňující vnímání a dopad používaných systémů měření výkonnosti a odměňování. Bylo prokázáno, že při posuzování efektivnosti zmíněných systémů je nezbytné zvažovat nejen charakteristiky systému měření výkonnosti, ale současně i způsob, jak jsou informace v řízení využity – charakteristiky způsobu řízení výkonnosti. Míra propojení mezi systémem měření výkonnosti a systémem odměňování byla shledána jako podstatný faktor ovlivňující interaktivní vs. diagnostické využití systému měření výkonnosti. Výzkum současně podrobněji charakterizoval měřitelnost výkonnosti jako významný kontextový faktor ovlivňující efektivnost odměn za výkonnost a zabýval se dalšími faktory, jako je subjektivní hodnocení nadřízeného a vnímaná spravedlnost, a jejich vlivem na působení zmíněných systémů.

Abstract:

The subject of the dissertation research is the influence of performance measurement and reward system on outcomes in the work environment – motivation and performance. The aim of the thesis is to gain a deeper understanding of the effect of performance measurement and reward systems on work behaviour and to identify the factors that influence this effect. The research has an interdisciplinary focus and integrates findings from management accounting and management with research in psychology and work motivation. The theoretical part of the thesis summarizes an extensive literature review that compares the theoretical background and conclusions of previous research in the area under study. The aim of the empirical research is to identify and characterize in more detail the factors that influence the effect of performance measurement and evaluation and reward systems on work effort and performance. In doing so, the influence not only on the level of work effort but also on its direction in line with overall company objectives is assessed. For the empirical research, a qualitative research method in the form of a case study in a selected company was chosen. For data collection, methods of document analysis and structured in-depth interviews were used. A total of 26 structured interviews were conducted. The aim of the structured interviews with selected employees across different departments and hierarchical levels was to understand in detail the impact, perceptions and implications of the performance evaluation and reward systems used. The research aimed to gain understanding and perception from the perspective of both the employees being evaluated and the managers - the evaluators. By analysing the responses of the employees interviewed, key factors influencing the perception and impact of the performance measurement and reward systems used were identified. It has been shown that when assessing the effectiveness of the systems mentioned, it is necessary to consider not only the characteristics of the performance measurement system, but also the way in which the information is used in management - the characteristics of the way in which performance is managed. The degree of link between the performance measurement system and the reward system was found to be a significant factor influencing the interactive vs. diagnostic use of the performance measurement system. At the same time, the research further characterized performance measurability as an important contextual factor influencing the effectiveness of performance rewards and addressed other factors such as subjective supervisor evaluation and perceived fairness and their influence on the impact of the aforementioned systems.
