Abstract:

Cílem této práce bylo ověřit integrovaný model individuálních a organizačních antecedentů pracovní angažovanosti. Z individuálních antecedentů byly zkoumány osobnostní charakteristiky navržené Macey a Schneiderem (pozitivní emocionalita, proaktivní osobnost, svědomitost a autotelická osobnost), věk a gender. Jako organizační antecedent byla zkoumána vnímaná míra uspokojení základních psychologických potřeb kompetence, autonomie a vztaženosti v práci podle sebe-determinační teorie (SDT). Data byla získána pomocí online dotazníku na vzorku 783 respondentů. Hierarchická lineární regrese ukázala, že ze zkoumaných osobnostních antecedentů predikují pracovní angažovanost pouze pozitivní emocionalita a proaktivní osobnost. Svědomitost byla signifikantním prediktorem pracovní angažovanosti pouze před přidáním uspokojení potřeb do modelu, po jejich přidání na signifikanci ztratila. Autotelická osobnost musela být z analýzy vyřazena, protože zvolená škála nedosahovala dostatečných psychometrických kvalit. V rozporu s očekáváními byl nalezen signifikantní pozitivní vztah mezi věkem a pracovní angažovaností. Gender v souladu s očekáváními angažovanost nepredikoval. Vnímaná míra uspokojení potřeb dle SDT byla nejvýznamnějším prediktorem našeho modelu. V posledním kroku analýzy byl potvrzen signifikantní mediační efekt uspokojení potřeb na vztah mezi pozitivní emocionalitou a pracovní angažovaností a také na vztah mezi svědomitostí a pracovní angažovaností. Mediační vliv uspokojení potřeb na vztah proaktivní osobností a pracovní angažovaností nebyl potvrzen.

Abstract:

The aim of this thesis was to examine an integrated model of individual and organizational antecedents of work engagement. On the side of the individual, personality characteristics proposed by Macey and Schneider (positive affectivity, proactive personality, conscientiousness, and autotelic personality), gender, and age, were examined. As organizational antecedent, perceived satisfaction of basic psychological needs for competence, autonomy, and relatedness at work according to self-determination theory (SDT), was examined. Data were collected by the means of an online questionnaire on a sample of 783 respondents. Hierarchical linear regression has shown that of the examined personality antecedents, work engagement was predicted significantly only by positive affectivity and proactive personality. Conscientiousness was a significant predictor of work engagement only before adding needs satisfaction into the model, after their adding conscientiousness lost its significance. Autotelic personality had to be excluded from the analysis because the selected scale did not reach sufficient psychometric qualities. Contrary to expectations, a significant positive relationship between age and work engagement was found. In line with our expectations, gender did not predict work engagement. Perceived level of basic needs satisfaction according to SDT was the most influential predictor in our model. In the last step of the analysis, a significant mediation effect of needs satisfaction on the relationship between positive affectivity and work engagement, and also on the relationship between conscientiousness and work engagement, was confirmed. Mediation effect of needs satisfaction on the relationship between proactive personality and work engagement was not confirmed.
