The role of the mother in the Czech labour market: a correspondence experiment exploring the theory of status discrimination

Abstract:

Přes veškerá opatření, která jsou konána k vyrovnání genderových rozdílů, se matky potýkají při ucházení se o pracovní místo s diskriminačním chováním ze strany zaměstnavatelů. Primárním cílem práce bylo zjistit, zda matky mají rozdílné postavení na českém trhu práce oproti otcům a osobám bez dětí. Dílčím cílem bylo v návaznosti na bakalářskou práci prozkoumat, zda se postavení matky v důsledku událostí posledních let změnilo. Práce se zaměřila na teorii statusové diskriminace, konkrétně na diskriminaci matek ze strany zaměstnavatele, respektive osoby pověřené k náboru nových zaměstnanců, a to prostřednictvím korespondenčního experimentu provedeného zasíláním fiktivních životopisů matek, otců a osob bez dětí na pracovní pozice inzerované na internetovém portálu Jobs.cz. Primární data byla získána pomocí experimentu, který byl zaměřen na žadatele s vysokoškolským vzděláním získaným na Univerzitě Jana Evangelisty Purkyně v Ústí nad Labem. Rozsah diskriminace byl zkoumán u vlivu pohlaví, věku a počtu dětí ve třech krajích, které vykazovaly rozdílnou nabídku pracovní síly a poptávku po pracovní síle. Data byla zpracována pomocí frekvenční analýzy, neparametrických testů a logistické regrese. Výsledky experimentu neprokázaly diskriminační chování vůči matkám. Ženy v tomto vzorku nebyly diskriminovány v důsledku rodičovství či budoucího rodičovství. Avšak bylo objeveno rozdílné jednání s otci v souvislosti s věkem. Otcové ve věku 42 let obdrželi více negativních odpovědí. Rozdílné jednání zaznamenaly i osoby bez dětí dle oblasti, ve které žádaly o pracovní místo. V porovnání s předchozím zkoumáním z roku 2019 byla objevena změna preferenčního chování vůči rodičům, obzvláště v případě otců. Tyto závěry nabízí základ k dalším zkoumání. Výsledky proběhlého experimentu lze dále využít jako podklad pro následné studie zabývající se diskriminací matek na trhu práce. Mohly by být využity k rozklíčování otázky diskriminace otců na českém trhu práce. Experiment může být podkladem Výboru pro práva žen a rovnost pohlaví, případně jiným politickým subjektům při řešení zmiňované oblasti.

Abstract:

Despite all the measures that are being taken to close the gender gap, mothers face discriminatory behaviour from employers when applying for jobs. The primary aim of this thesis was to find out whether mothers have a different position in the Czech labour market compared to fathers and persons without children. A sub-objective was to follow up on the bachelor's thesis to investigate whether the position of mothers has changed as a result of the events of recent years. Thesis focused on the theory of status discrimination, specifically on discrimination against mothers by employers, or the person in charge of recruiting new employees, through a correspondence experiment conducted by sending fictitious CVs of mothers, fathers and people without children for jobs advertised on the Jobs.cz internet portal. The primary data were obtained through an experiment that focused on applicants with a university degree obtained at the Jan Evangelista Purkyně University in Ústí nad Labem. The extent of discrimination was investigated for the effects of gender, age and number of children in three regions that showed different labour supply and labour demand. Data were processed using frequency analysis, non-parametric tests and logistic regression. The results of the experiment showed no evidence of discriminatory behaviour towards mothers. Women in this sample were not discriminated against as a result of parenthood or future parenthood. However, differential treatment of fathers was found in relation to age. Fathers aged 42 received more negative responses. There were also differences in the treatment of those without children according to the area in which they applied for a job. A change in preferential behaviour towards parents was found compared to the previous survey in 2019, especially for fathers. These findings offer a basis for further investigation. Furthermore, the results of the experiment conducted can be used as a basis for subsequent studies looking at discrimination against mothers in the labour market. They could be used to unravel the issue of discrimination against fathers in the Czech labour market. The experiment can be used as a basis for the Committee on Women's Rights and Gender Equality or for other political bodies to address this area.
