Prejudices and stereotypes perceived by mothers holding managerial positions

Abstract:

Diplomová práce se zabývá sladěním osobního a profesního života (work-life-balance) manažerek pečujících o dítě předškolního věku. Hlavní výzkumná otázka zní: „Jaké předsudky a stereotypy vnímají pracující matky na manažerských pozicích od svého okolí vůči jejich strategiím sladění osobního a profesního života?“ V teoretické části práce definuji problém, kterým je dle ČSÚ skutečnost, že ženy, které pečují, nebo je u nich předpoklad, že budou pečovat o závislé dítě, mají nerovné šance na trhu práce oproti především mužům. To je důvod, proč se zajímám i o možnosti, kterými matky mohou zvýšit své šance na trhu práce. V teorii dále vysvětluji související pojmy a popisuji role nejdůležitějších aktérů, které rozděluji na makro, mezo a mikro úroveň. Následuje zdůvodnění výběru výzkumné strategie a konkrétních technik sběru dat. Na základě analýzy jedno sezení fokusní skupiny o počtu osmi osob – manažerek pečující o závislé dítě do 6. let a dvou polostrukturovaných individuálních rozhovorů s matkami – manažerkami, jsem dospěla k níže popsanému zjištění. Výzkum se zaměřoval na reakci zaměstnavatele, kolegů a kolegyň a reakci rodiny a přátel na slaďování profesního a rodinného života matky – manažerky. Zjištění dosahuje podobných výsledků především ve vnímání reakce kolegů a kolegyň a rodiny a přátel, odlišná je potom u zaměstnavatele. Zatímco u prvních dvou skupin jsou respondentkami vnímány mnohé předsudky, se kterými jsou i konfrontovány, zaměstnavatelé jsou v tomto ohledu k manažerkám ohleduplnější. Definované předsudky a stereotypy jsou především přesvědčení, že pracující matka nemůže být dobrá manažerka, péče o dítě negativně ovlivňuje pracovní povinnosti matky – manažerky, pracující matka upřednostňuje kariéru před péčí o dítě, pracující matka nemůže být dobrou matkou svému dítěti, vystavuje vztah s manželem problémům, vystavuje děti problémům a jiné. Práce popisuje i předpokládaný důvod rozdílu v přístupu jednotlivých skupin. V diplomové práci jsou popsány jednotlivé strategie manažerek umožňující sladit péči o rodinu a pracovní život. Dále jsou popsány reakce okolí i způsob, jakými jsou manažerky konfrontovány a jak se s tímto vyrovnávají.

Abstract:

This thesis discusses the issue of female managers who take care of a pre-school age child and their work life balance. The primary research question is: “What preconceptions and stereotypes towards their strategies for a work life balance do working mothers in managerial positions observe from the people around them?“ In the theoretical section this work defines a problem, which, according to the Czech Statistical Office, is the fact that women who take care of, or who it is assumed will take care of, a dependent child have unequal opportunities on the employment market, mainly in relation to men. This is the reason I am also interested in the opportunities, which mothers can take to increase their chances on the employment market. The theoretical section also explains the related terms and describes the roles of the most important actors, which it divides into macro, intermediate and micro levels. This is followed by the reasoning for selection of the research strategy and specific data compilation techniques. The findings set out below are the result of analysis of one meeting of a focus group numbering eight people, female managers taking care of a dependent child of up to 6 years of age, and two semi-structured individual interviews with mothers – managers. Research focused on reactions by employers, female and male colleagues and family and friends, to the mother - manager attaining a work life balance. The findings show similar results chiefly in perception of the issue by female and male colleagues and family and friends, employers perceive the issue differently. While the respondents considered the first two groups to have many preconceptions, which they also confront them with, employers are more considerate of female managers in this aspect. The defined preconceptions and stereotypes are chiefly the conviction that working mothers cannot be good managers, caring for a child has negative impact on the mother’s – manager’s work obligations, working mothers put their career before their child, working mothers cannot be good mothers to their child, they expose their relationship with their husband to problems, they expose their children to problems, etc. This thesis also describes the assumed reason for the differences in attitude by the individual groups. This diploma thesis describes the individual strategies female managers use to allow them to balance the care of their family and their professional life. It also contains descriptions of reactions by people around them and the manner in which female managers are confronted and how they manage this issue.
