Work and Family Reconciliation in the Selected Multinational Company in Germany and in the Czech Republic

Abstract:

Cílem diplomové práce je zodpovědět hlavní výzkumnou otázku: Jak se liší podmínky harmonizace práce a osobního/rodinného života v mateřské firmě v Německu a v dceřiné společnosti v České republice? Po objasnění problému a zdůvodnění jeho legitimity se pokouším porovnat institucionální podmínky pro slaďování práce a rodiny v obou zemích. Po prostudování platné legislativy a interních firemních předpisů a směrnic na podporu harmonizace práce a rodiny zkoumám na základě polostrukturovaných rozhovorů s personalisty a zaměstnanci skutečné podmínky rodičů a strategie zaměstnavatelů při slaďování práce a rodiny v mateřské firmě v Německu a v dceřiné firmě v České republice. Na základě výzkumu jsem dospěla k závěru, že německá firma nevytváří svým zaměstnancům výrazně lepší podmínky pro slaďování práce a rodiny. Otevírací doba marketů v Německu je omezována platnou legislativou a je proto pro zaměstnance daleko příhodnější. Podobný zákon v České republice chybí. Další podstatný rozdíl ve prospěch německé firmy byl konstatován v podílu zkrácených úvazků na marketech. Oproti české firmě poskytuje německá firma rodičům nad rámec zákona neplacené volno na vyřízení rodinných záležitostí. Avšak v obou firmách jsou podle mého názoru zaváděna především taková opatření na podporu harmonizace práce a rodiny, která jsou nevyhnutelná, plynoucí ze zákona a dále taková, která jsou výhodná v prvé řadě pro zaměstnavatele a přinášejí mu zisk. V závěru své práce se pokouším navrhnout doporučení vedoucí ke zlepšení podmínek pro slaďování pracovního a osobního života ve firmě v České republice. Politika work-life-balance by se měla stát součástí firemní kultury a opatření na podporu slaďování by se měla formalizovat a neponechávat na osobním vyjednávání zaměstnanců s nadřízenými.

Abstract:

The objective of this diploma thesis is to answer the main research question: How do the conditions for reconciliation of work/personal life differ in the parent company in Germany and in the subsidiary in the Czech Republic? After clarification of the problem and justification of its legitimacy, I endeavour to compare institutional conditions for harmonising work and family life in both countries. After studying the valid legislation and the internal company regulations and guidelines for support of harmonisation of work and family, and on the basis of semi-structured interviews with human resources staff and employees, I examine the actual conditions for parents and the strategies of employers during harmonisation of work and family life in the parent company in Germany and in the subsidiary in the Czech Republic. On the basis of my research I came to the conclusion that the German company does not create significantly better conditions for reconciliation of work and family life. The opening times of stores in Germany are restricted by the valid legislation and are consequently much more advantageous for employees. There is no similar law in the Czech Republic. Another significant difference to the benefit of the German company is in the proportion of part-time employees at stores. Compared to the Czech company the German company provides parents with time off with wage compensation for settling family matters in excess of the scope determined by the law. In my opinion however, both companies have chiefly implemented such measures for harmonisation of work and family life, which are unavoidable, arise from the law and also such measures that are chiefly advantageous for the employer and provide it with a profit. In the conclusion of my work I attempt to propose recommendations leading to improvement of conditions for harmonising work and personal life in the company in the Czech Republic. The work-life-balance policy should become part of the corporate culture and measures for supporting harmonisation should be formalised and not left to personal negotiation between employees and their superiors.
