Resistance against mobbing

Abstract:

Resistance to mobbing (workplace bullying) is potentially able to alter a mobbing situation that harms a significant proportion of the working population. The majority of previous studies dealing with resistance have focused on the identification of specific resistance strategies used by bullied workers. The purpose of this thesis was to extend the current knowledge of resistance by analysing the meanings attributed to resistance by targets of mobbing. The aim of conducted study was to identify interpretative repertoires (coherent ways of talking about certain phenomenon) that targets of mobbing draw upon when constructing the meaning of resistance and to analyse the implications of these repertoires for the use of different resistance strategies. For these purposes 10 semi-structured interviews with targets of mobbing were carried out. The interviews focused on the targets’ experiences with mobbing and were analysed according to the principles of critical discursive psychology. The result of the analysis was the identification and description of five interpretative repertoires: „Resistance as a protection of individual/personal rights“, „Resistance as a protection of health and dignity“, „Resistance as a risk“, „Resistance as a protection of identity“ and „Resistance as a voice and unity“. The identified repertoires allowed the participants to construct resistance to mobbing in different ways that enabled and legitimized certain forms of behaviour and resistance strategies while simultaneously excluding other strategies. The use of these varied repertoires had implications for the decision whether mobbing should be resisted, or not, and if so, in what ways. These research findings are discussed in relation to other studies on resistance. Their implications for psychological work with targets of mobbing and for solutions to the problem of mobbing at the individual, organizational and societal level are considered as well.

Rezistencia voči mobbingu (šikane na pracovisku) má potenciál zmeniť mobbingovú situáciu, ktorá poškodzuje značnú časť pracujúcej populácie. Doterajšie výskumy sa sústredili na identifikáciu používaných stratégií rezistencie. Zámerom predloženej diplomovej práce bolo rozšíriť ich poznatky o analýzu významu, ktorí mobbovaní rezistencii pripisujú. Cieľom štúdie bolo identifikovať interpretačné repertoáre (koherentné spôsoby vyjadrovania o určitom fenoméne), z ktorých mobbovaní čerpajú pri konštrukcii rezistencie voči mobbingu a analyzovať dôsledky ich používania pre využitie rôznych stratégií rezistencie. Pre tento účel bolo uskutočnených 10 pološtrukturovaných rozhovorov s osobami, ktoré sa stali terčom mobbingu. Rozhovory boli zamerané na ich skúsenosti s mobbingom a analyzované za využitia princípov kritickej diskurzívnej psychológie. Výsledkom analýzy bola identifikácia a popis piatich interpretačných repertoárov: „Rezistencia ako ochrana svojich práv“, „Rezistencia ako ochrana zdravia a dôstojnosti“, „Rezistencia ako risk“, „Rezistencia ako ochrana identity“ a „Rezistencia ako hlas a jednota“. Identifikované repertoáre umožňovali participantom konštruovať rezistenciu voči mobbingu odlišnými spôsobmi, ktoré sprístupňovali a legitimizovali isté formy jednania a stratégie rezistencie, kým iné naopak uzatvárali. Z ich používania vyplývali dôsledky pre rozhodovanie o tom, či mobbingu vzdorovať alebo nie, a ak áno, akým spôsobom. Výskumné zistenia boli diskutované v kontexte zistení ďalších výskumov. Zvažované boli taktiež implikácie pre psychologickú prácu so zamestnancami zasiahnutými mobbingom a možnosti riešenia problému mobbingu na individuálnej, organizačnej i celospoločenskej úrovni.
