Adaptation of Czech employees to foreign corporate culture

Abstract:

Tato bakalářská práce se zabývá přenosem organizační kultury mezi zeměmi s různým kulturním prostředím. Nejprve představuje různé přístupy k definici a zkoumání organizační kultury; pro další práci volí koncept třívrstvého modelu organizační kultury dle Edgara Scheina. Dále popisuje šestici dimenzí národních kultur Geerta Hofstedeho. Oba koncepty propojuje pomocí sociologické teorie primární a sekundární socializace. V empirické části bylo provedeno dotazníkové šetření v českých pobočkách třech nadnárodních organizací, jehož cílem bylo ukázat, že způsob, jakým zaměstnanci vnímají zahraniční organizační kulturu, se liší v závislosti na odlišnosti Hofstedeho dimenzí pro Českou republiku a zemi, z níž organizace prochází. Výsledky jsou diskutovány z hlediska zvoleného teoretického rámce. V práci se podařilo ukázat, že existuje jistá souvislost mezi kulturou země, z níž organizace pochází, a tím, jakou organizační kulturu bude příslušná organizace prosazovat ve svých národních pobočkách. Organizační kultura je tedy prosazována globální centrálou organizace bez větších úprav a tudíž bez ohledu na primární socializaci zaměstnanců lokálních poboček. Ztrácí svou funkci normativního svorníku multikulturní nadnárodní organizace, ztrácí funkci kontrolního mechanizmu, který měl nahradit Weberova písemně stanovená pravidla a přísnou hierarchii.

Abstract:

This bachelor thesis deals with the transfer of organisational culture between coun-tries with different cultures. Different attitudes to the definition of organisational cul-tures as well as different organisational culture survey methods are presented in the first part of the thesis. The three-layer model of organisational culture created by Edgar Schein is selected and used as the first pillar of theoretical framework. Subse-quently, the six-dimensional model of national culture created by Geert Hofstede is described and used as the second pillar of theoretical framework. Both concepts are interconnected through the sociological theory of primary and secondary socialisa-tion. A survey was conducted in three Czech subsidiaries of global organisations as an empirical part of this thesis, which was meant to show how the Czech employee’s perception of externally implemented organisational culture differs according to the differences between Hofstede’s dimensions for the Czech Republic and the surveyed organisation’s country of origin. The findings are discussed from the point of view of the presented theoretical framework. It was shown that certain connection exists be-tween the culture of the country of origin and the organisational culture which the organisations from this country will be enforcing in their local subsidiaries. Organisational culture is therefore enforced without major adjustments to local cultures, i.e. regardless of the primary socialisation of local employees. Therefore organisational culture cannot work as the keystone of multinational global organisation, nor as a control mechanism intended to replace Weber’s written rules and strict hierarchy.
