The Impact of Employee Performance Appraisal Systems on Job Satisfaction in Retail Enterprises

Abstract:

This thesis investigates the impact of employee performance appraisal systems on job satisfaction within the retail industry. The aim is to analyse how different appraisal components such as clarity of evaluation criteria, fairness, feedback quality, managerial support, and the use of modern appraisal methods—shape employee motivation, engagement, and overall workplace morale. To fulfil this aim, the thesis employs a mixed methodological approach, drawing on both primary and secondary data. Primary data were collected through a structured questionnaire administered to 200 retail employees across various store types and job roles. Secondary data, including academic literature, empirical studies, and industry reports, were used to provide theoretical grounding and support the interpretation of the primary findings. The analysis of the primary data indicates that well-structured and transparent appraisal systems are positively related to higher levels of job satisfaction. Employees reported greater motivation and stronger organisational commitment when appraisals were conducted regularly, when feedback was constructive and timely, and when the appraisal process was perceived as fair and development-oriented. The secondary data further reinforce these observations, showing that appraisal systems aligned with employee development tend to enhance satisfaction and performance outcomes. The thesis contributes to the understanding of performance appraisal effectiveness by identifying the specific practices that retail employees perceive as most influential to their satisfaction. These insights can assist HR professionals and retail managers in designing more effective appraisal systems that promote positive employee experiences and improve organisational performance. Nonetheless, the thesis acknowledges limitations related to the sample size and the reliance on self-reported questionnaire data. Future research could expand on these findings through qualitative interviews or mixed-method approaches to capture deeper organisational and contextual insights.
