The effect of organizational culture on employees' engagement in a specific organization

Abstract:

Cílem této práce je zjistit na vzorku zaměstnanců konkrétní společnosti podnikající v oblasti maloobchodu, jaká je jejich pracovní spokojenost a jak je ovlivněna vnímáním organizační kultury zaměstnanci. Výzkum kombinuje kvalitativní přístup a on-line dotazník. Cílem této práce je najít pomocí statistických analýz prvky organizační kultury, které souvisí se spokojeností zaměstnanců a zjistit, na kolik je spokoje-nost dána diskrepancí mezi očekávanou a vnímanou organizační kulturou. Výsledky ukázaly poměrně významný vliv aktuálního vnímání dimenze organizační kultury nazvané „Podpora“. Tato dimenze sama o sobě byla schopna vysvětlit 25 % rozptylu pracovní spokojenosti zaměstnanců a 35 % u vedoucích. V oblasti diskrepance, tedy měření souladu mezi chtěnou organizační kulturou a aktuální se ukázala jako nejvýznamnější opět „Podpora" ale zároveň „Zaměřenost na výkon“, která v původním modelu vůbec neměla vliv. Diskrepance této dimenze vysvětlovala 9% pracovní spokojenosti vedoucích. V obou modelech se jevila jako významná i „Zaměřenost na odměňování" která vysvětlovala až 21 % rozptylu pracovní spokojenosti. Hypotézu, že angažovaný vedoucí ovlivňuje vnímání organizační kultury a spokojenost svých podřízených, se nám potvrdit nepodařilo. Lze tedy uzavřít, že vnímání organizační kultu-ry ovlivňuje spokojenost zaměstnanců, obzvláště vedoucích poměrně významně. Pro měření organizač-ní kultury má smysl využívat jak aktuální vnímání, tak diskrepanci mezi realitou a očekáváním. Oba tyto ukazatele se navzájem vhodně doplňují a mohou přinést každý jiné výsledky. Z tohoto výzkumu byla vyvozena další doporučení a návrhy pro výzkum. Výstupem jsou i praktická doporučení pro vedení firmy, jak formovat organizační kulturu a jaké kroky učinit na podporu spokojenosti zaměstnanců a snížení diskrepance.

Abstract:

The objective of this thesis is to identify employees’ job satisfaction and how it is influenced by the corpo-rate culture of a specific retail company. The research combines qualitative approach and an online ques-tionnaire. The aim of this thesis is to find through statistical analysis the elements of the organizational culture that relate to the employee satisfaction and find out how much is the level of the satisfaction influenced by the discrepancy between expected and currently perceived corporate culture. The results showed a fairly significant impact of the current perception on the organizational culture dimension "Support". This dimension itself was able to explain 25% of the variance of job satisfaction of the employees and 35% for the executives. As for discrepancy, the measuring line between desired organizational culture and perceived culture showed not only the importance of the dimension "Support" but it also importance of a dimension "Performance focus” which in the original model had no effect at all. The dis-crepancy of this dimension explained 9% of the job satisfaction for executives. In both models a dimension “Focus on rewards” appeared to be significant and it explained up to 21% of the variance of the job satisfaction. We were not able to confirm our hypothesis that an engaged supervisor affects the percep-tion of the corporate culture and job satisfaction of their subordinates. We can thus conclude that the perception of the corporate culture quite significantly affects employee’s satisfaction, especially in execu-tives. Therefore, it is valuable to use both the current perception and the discrepancy between expectations and the reality. for measurement of the corporate culture. Both of these indicators complement each other and can bring different results. The results of this study provide recommendations and suggestions for future research. The results also brought practical recommendations for the management of the company on how to shape corporate culture and what steps to take to promote employee satisfaction and reduce discrepancies.
