The process of becoming a mentor teacher in the view of developing self-concept

Abstract:

Disertační práce popisuje problematiku stávání se mentorem profesního rozvoje učitelů ve škole. Cílem práce je popsat jakým způsobem se z učitelů stávají učitelé mentoři podporující profesní rozvoj učitelů (kolegů) na škole, kde působí. Proces stávání se učitelem mentorem se odehrává ve čtyřech fázích. Fáze popisuji jako a/růst pro roli, b/vrůstání do role, c/ srůstání s rolí, d/zakořenění v roli. Učitelé mentoři se pohybují v paralelním světě, který je utvářený světem učitelským a světem mentorským, jde o dvě profesní role, které na jedince kladou odlišné nároky. Vyrovnávání se s přijetím nové profesní role u učitelů je determinováno rozvojem kompetence reflektovat paralelnost světů učitele a mentora a podmínkami (vnitřní kulturou školy) v nichž se mentorské aktivity odehrávají. Tyto podmínky popisuji jako "učitelské mistrovství, sdílení kvality pedagogické práce a společné učení se". Vnitřní a vnější determinanty ovlivňují fáze procesu stávání se učitelem mentorem a projevují se jednak v módech mentorské praxe (mód sloužit, pomáhat, podporovat a seberealizovat se), jednak v mentorských sebepojetích (vitrína, učitel mistr, zkušený rádce, podporovatel, průkopník, pedagogický lídr). Proces stávání se učitelem mentorem je popisován s ohledem na individuální vypořádávání se s očekáváními aktérů mentoringu a s ohledem na vliv vnějších a vnitřních determinant pro realizaci mentorské podpory kolegů učitelů ve škole.

Abstract:

The dissertation (doctoral thesis) describes the issues of becoming a mentor of teachers’ professional development at schools. The aim of this work is to describe the way in which teachers become mentor teachers who support the professional development of their colleagues from school they work at. The process of becoming a mentor teacher happens in four stages. The stages are described as a) the growth for the role, b) the growth into the role, c) growing together with the role, d) taking roots in the role. Mentor teachers move in parallel worlds which are made from teachers’ world and the world of mentors. These are two professional roles, which place different demands on individuals. Coping with the acceptance of their new professional role is determined by the development of the competence to reflect the parallelism of the teachers’ and mentors’ worlds and conditions (inner school’s culture), in which the mentoring activities takes place. These conditions are described as “mastery of teaching, sharing the quality of pedagogical work and common learning.” The inner and outer determinants influence the stages of the process of becoming a mentor teacher and they manifest in the modes of mentoring practice (the mode of serve, help, support and self-realization) and in mentors’ self-concepts (display, the teacher master, experienced adviser, supporter, pioneer, pedagogical leader). The process of becoming a mentor teacher is described with the respect to individual coping with the expectations of the mentoring participants and with the respect to the influence of the inner and outer determinants for the realization of mentor support for the colleagues at schools.
