Satisfaction analysis of new employees as a basis for early turnover solution design

Abstract:

This diploma thesis deals with the analysis of the degree to which new employees are satisfied with their job and the adaptation process in the company. The satisfaction level of new employees is in the thesis expressed in terms of the extent to which their original expectations were met. The group of new employees is defined and represented by employees with tenure 0- 12 months in the company. By selection of the thesis topic I would like to point out at the fact that early turnover represents a significant part of the total turnover in any company and therefore there should be given special attention to selection and subsequent adaptive stabilization of new employees. Except for main theoretical concept of early turnover in theoretical section of the thesis I define also other theoretical concepts which, based on evidence studies, have direct relation to voluntary withdrawals of new employees. First one is the expectation factor. Unmet expectations are, based on scientific and theoretical evidence, the main reason why new employees leave company voluntarily. Further described theoretical concepts are selection (in context of job description and its specification) and adaptation process. Methodological part of the thesis presents formulated goals of the thesis, secondary research questions followed by formulated hypotheses, the main research question and the main hypothesis. In this chapter, I furthermore describe the research process of data collection, which is a questionnaire survey addressed a target group of new employees in the selected company. Empirical section of the thesis presents statistically processed results obtained by questionnaire distributed among new employees. This section is followed by the conclusion and recommendations for practice, which is aimed primarily for company management, HR and line management to improve the quality of examined HR processes in the company.

Abstract:

Diplomová práca sa zaoberá analyzovaním miery spokojnosti nových zamestnancov v súvislosti s ich pracovným miestom a adaptačným procesom v spoločnosti. Miera spokojnosti nových zamestnancov je v diplomovej práci vyjadrená mierou ich naplnených očakávaní. Skupina nových zamestnancov je definovaná a zastúpená zamestnancami s dĺžkou zamestnania 0 – 12 mesiacov v spoločnosti. Voľbou témy chcem upozorniť predovšetkým odbornú verejnosť na skutočnosť, že včasná fluktuácia predstavuje významný podiel na celkovej miere fluktuácie, a preto by sa novým zamestnancom, ich výberu a následnej adaptačnej stabilizácií mala venovať v každej spoločnosti zvláštna pozornosť. V teoretickej časti definujem okrem hlavného teoretického pojmu včasnej fluktuácie aj ďalšie teoretické pojmy, ktoré majú na základe vedeckých štúdií priamu súvislosť s dobrovoľnými odchodmi nových zamestnancov. V prvom rade je to faktor očakávania, ktorý je na základe vedecko-teoretických poznatkov príčinným faktorom odchodov nových zamestnancov. Ďalšími popísanými teoretickými pojmami sú personálne oblasti výber (v kontexte popisu a špecifikácie pracovného miesta) a adaptácia zamestnancov. V metodologickej časti predkladám čitateľom sformulované ciele diplomovej práce, vedľajšie výskumné otázky a k nim formulované hypotézy, hlavnú výskumnú otázku a hlavnú hypotézu. V rámci tejto kapitoly ďalej popisujem výskumný postup zberu dát, ktorým je dotazníkový prieskum adresovaný cieľovej skupine nových zamestnancov vo vybranej spoločnosti. Obsahom empirickej časti je predovšetkým štatistická prezentácia poznatkov získaných dotazníkovým prieskumom medzi novými zamestnancami. Na empirickú časť nadväzuje záver a odporúčania pre prax, ktoré sú určené vedeniu spoločnosti, HR a líniovému manažmentu k skvalitneniu skúmaných personálnych oblastí v spoločnosti.
