Abstract:

Disertační práce se věnuje vlivu gamifikace na výkon a na související psychologické konstrukty s ohledem na několik faktorů z oblasti psychologie práce. Teoretický úvod představuje dosavadní poznání o různých podobách gamifikace a jejich možných účincích, definici různých typů pracovního výkonu a vlivu gamifikace na ně. Disertaci tvoří tři vzájemně propojené výzkumné projekty. První se věnuje dlouhodobému efektu gamifikace na výkon a na mediační roli pracovní angažovanosti v tomto vztahu. Druhý se věnuje efektu novosti v gamifikaci. Třetí tvoří dvě výzkumné studie zaměřené na porovnání efektu gamifikace a efektu stanovování cílů na pracovní výkon. Ze všech výzkumných projektů vyplývají konkrétní závěry o využití gamifikace pro podporu výkonu. Nicméně gamifikace ovlivňuje objektivní a subjektivní výkon různým způsobem. Různé způsoby provedení gamifikace navíc přináší různě efektivní dlouhodobé výsledky. Současně je vliv gamifikace závislý na předchozích zkušenostech jejích uživatelů. Závěrem disertační práce tedy je, že gamifikace výkonu má vliv i na konstrukty, na které se její design nezaměřuje, a je třeba tyto vlivy při její tvorbě, používání a úpravách brát v potaz.

Abstract:

The doctoral thesis focuses on the gamification effect on performance and related psychological factors and outcomes. The theoretical introduction describes current knowledge on gamification design and its potential effects, the definition of various types of performance and the gamification effect on them. The dissertation consists of three intertwined research papers. The first research paper describes the longitudinal effect of gamification on performance and the mediation effect of work engagement in this relation. The second paper focuses on the gamification novelty effect. The third paper, a 2-study experiment, explores the effect of gamification in comparison to goal setting. Together, the papers implicate that gamification may have positive effects on performance. However, gamification affects objective and subjective performance differently. Different types of gamified design lead to varying long-term effects. Simutaneously, gamification effect is dependent on users‘ previous experience. Therefore, the main conclusion of this thesis is that gamification of performance also affects constructs which are not intentionally targeted by the design and that we need to focus on these effects while designing, implementing and changing the gamified designs.
