Personal and motivational determinants of job satisfation among nurses

Abstract:

Anotace Tato práce si klade za cíl nastínit problematiku pracovní spokojenosti jakožto kategorii, která podle dosavadních poznatků souvisí s určitými projevy pracovního chování a do značné míry ovlivňuje kvalitu života každého z nás. Práce provází člověka po většinu jeho života, každý den tak nastupují do zaměstnání miliony lidí. Dnes již práci chápeme nejen jako prostředek k uspokojení základních fyziologických potřeb, ale jejím prostřednictvím usilujeme o společenské ocenění, pocit úcty nebo důležitosti. Kategorie pracovní spokojenosti podle dosavadních výzkumů do značné míry souvisí se specifickými projevy pracovního chování (výkonnost, produktivita, stabilita, absentizmus), ale je také úzce spjata s kvalitou života. Zájem o tuto problematiku se v posledních desetiletích značně zvýšil. Naším cílem bylo předložit dosavadní teoretické poznatky týkající se fenoménu pracovní spokojenosti a motivace a na základě vlastního výzkumu odpovědět na otázku, zda existuje nějaký vztah mezi určitými osobnostními charakteristikami (neuroticismus, extroverze, otevřenost, přívětivost, svědomitost), motivací, hodnotovou orientací a hodnocením pracovní spokojenosti u specifického vzorku populace, který tvořily zdravotní sestry. Práce je rozdělena do dvou hlavních částí. V teoretické části jsme se snažili předložit dosavadní teoretické poznatky o pracovní spokojenosti a motivaci. Možných přístupů ke zkoumání uvedených psychologických kategorií je celá řada. Základním teoretickým východiskem naší práce se stala Herzbergova teorie motivačně hygienická teorie a dosavadní zjištění o vlivu vnitřních i vnějších faktorů na hodnocení pracovní spokojenosti. V empirické části jsme následně prezentovali výsledky naší studie, která se opírala o data získaná prostřednictvím osobnostního inventáře NEO, Rokeachova testu hodnot a dotazníku pracovní spokojenosti vlastní konstrukce. Na základě dotazníkového šetření jsme dospěli k následujícím závěrům. Kromě aktuální úrovně celkové pracovní spokojenosti u zdravotních sester v jihomoravských nemocničních zařízeních jsme zkoumali spokojenost s dílčími faktory pracovní spokojenosti, které zároveň fungují jako motivační činitele. Bylo zjištěno, že napříč jednotlivými pracovišti jsou zdravotní sestry nejvíce spokojeny s atmosférou a vztahy s kolegyněmi na vlastním pracovišti, přístupem nadřízeného a pracovními podmínkami. Naopak spíše či zcela nespokojeny jsou se spoluprací s jinými pracovišti v rámci stejné organizace a prestiží organizace jako zaměstnavatele. Hlavním cílem byla snaha o identifikaci osobnostních a motivačních determinant pracovní spokojenosti a vztahu hodnotové orientace k jejímu hodnocení. Potvrdily se nám pouze dílčí vztahy sledovaných rysů osobnosti k pracovní spokojenosti a souvislost dominujících individuálních charakteristik k hodnoceni pracovní spokojenosti, resp. nespokojenosti. Domníváme se, že by se sledované problematice mělo věnovat více prostoru (formou srovnávacích studií), protože zvláště u pomáhajících profesí je otázka pracovní spokojenosti úzce spjata s kvalitou života jednotlivých pracovníků i poskytované péči či služeb.

Abstract:

Annotation This thesis has the ambition to outline the questions of job satisfaction as a category, which according to our present knowledge, is connected with certain tokens of work behavior and to a significant extent influences the quality of lives of every one of us. Work guides a human being for the major part of his life, every day; millions of people start their jobs. Today, we understand work not only as a means for satisfying of our basic physiological needs, but through work we aspire to social evaluation, feeling of respect or importance. The category of job satisfaction is according to recent research to a significant extent connected to specific tokens of work behavior (performance, productivity, stability, conscientiousness ), but it is also closely related to the quality of life. The interest for this topic has risen rapidly in the last few decades. Our aim was to present actual theoretical knowledge concerning the work satisfaction and motivation phenomenon and to answer the question on the basis of our own research, if there exists some kind of relation between certain personal characteristics (neuroticism, extraversion, openness tonex experiences, agreeableness, conscientiousness), motivation, value orientation and valuation of work satisfaction within a specific sample of population that has been formed by nurses. The thesis is divided into two main parts. We tried to present actual theoretical findings about the job satisfaction and motivation in the theoretical part. There is quite a number of possible approaches to examine mentioned psychological categories. The basic theoretical starting point of our thesis has become Hertzbergs motivationally hygienic theory and existing findings about the influence of internal and external factors on the valuation of job satisfaction Then in the empiric part, we presented the results of our research that was based on the data obtained by the means of personal inventory NEO, Rokeachs values test and a list of questions concerning job satisfaction of our own construction. On the basis of the questionnaire research, we came to following conclusions. Besides current level of total job satisfaction of nurses in the south Moravia hospitals, we also examined satisfaction with partial factors of work satisfaction that work as motivation agents at the same time. It was found, across all the departments that the nurses are most satisfied with the atmosphere and relationships with their colleagues in their own department, the attitude of their superior and working conditions. On the contrary, they are more or entirely unsatisfied with the cooperation with other departments within the same organization and the prestige of the organization as a employer. The main aim was the effort to identify personal and motivational determinants of job satisfaction and the relation of value orientation to its evaluation. Only minor relations between the followed personal characteristics and job satisfaction have been confirmed and the connection of dominant individual characteristics towards the valuation of job satisfaction, respectively dissatisfaction. We suppose that there should be more attention to the observed topic (by the means of comparative studies), because especially with assisting professions, the question of job satisfaction is closely connected to the quality of life of every single employee and provided care.
