Motivation factors of software engineers working in teams managed by agile principles

Abstract:

Tato diplomová práce zkoumá motivaci softwarových inženýrů pracujících v týmech řízených dle agilních principů. Hlavní pohled na motivaci představují motivační faktory definované modelem motivace v softwarovém inženýrství MOCC (motivators, outcomes, characteristics, context). Cílem této práce je pomocí kvalitativních metod ověřit vliv těchto motivačních faktorů na motivaci softwarových inženýrů.V první části jsou uvedeny základní prvky pracovní motivace a termíny, se kterými se dále pracuje. V druhé části jsou stručně představeny klasické motivační teorie aplikované v softwarovém inženýrství. Ve třetí části jsou popsány specifické motivační modely pro softwarové inženýrství, a to především model MOCC. Ve čtvrté části jsou definovány agilní principy a je zde představen dosavadní výzkum motivace v agilně řízených týmech.V páté části jsou popsány použité metody výzkumu. V rámci kvalitativního výzkumu byl dle teoretického základu modelu MOOC vytvořen interview protokol. Podle tohoto interview protokolu byly provedeny polostrukturované rozhovory se softwarovými inženýry. Ty byly následně přepsány a analyzovány s využitím tematické analýzy, konkrétně šablony kódů jednotlivých motivačních faktorů při použití programu MAXQDA.V šesté části jsou uvedeny poznatky výzkumu této diplomové práce. V navazující sedmé části jsou uvedeny návrhy na zvýšení motivace softwarových inženýrů za použití identifikovaných klíčových motivačních faktorů.Posledními částmi jsou diskuze a závěr, kde jsou porovnány poznatky výzkumu s poznatky jiných výzkumů v této oblasti. Je zhodnoceno naplnění cílů práce a přínos výzkumu společně s návrhy možného rozšíření.

Abstract:

This diploma thesis researches the motivation of software engineers working in teams managed by agile principles. My main focus is motivation factors defined by model of motivation in software engineering MOCC (motivators, outcomes, characteristics, context). The main goal is to verify the influence of these motivation factors by using qualitative methods.The first part describes elements of work motivation and terminology used in thesis. The second part outlines classic theories of motivation applied in software engineering. The third part summarizes specific models of motivation in software engineering, mainly the MOCC model. The fourth part defines agile principles and looks at current research of motivation in agile teams.The fifth part describes the qualitative methods that are used in this thesis, including the interview protocol that is theoretically based on the MOCC model. The semi-structured interviews with software engineers were conducted using this protocol. These interviews were transcribed and analysed using a theme analysis, specifically a template analysis of motivation factors using MAQDA program.In the sixth part, the research findings are presented. The seventh part contains recommendations on how to improve the motivation of software engineers using the identified key motivation factors.The final two parts contain a discussion and a conclusion where the findings are compared to results of other studies in this area. The conclusion evaluates goal fulfilment, presents the research contribution of this thesis and proposes further research.
