Relationship between job satisfaction, job performance and task significance: an experiment

Abstract:

Přestože je pozitivní korelace mezi pracovní spokojeností a výkonem dobře známá, je kauzalita tohoto vztahu stále nejasná. Cílem studie bylo ověření směru kauzality vztahu pracovní spokojenosti a pracovního výkonu. Zároveň jsem zkoumala, jak manipulace s významností úkolu ovlivňuje pracovní spokojenost a výkon. Sto čtyřicet čtyři participantů se účastnilo experimentu s opakovanými měřeními pracovní spokojenosti a výkonu. Na začátku jsem manipulovala s významností úkolu a v průběhu měření jsem pomocí zpětné vazby manipulovala s vnímaným výkonem účastníků. Pracovní spokojenost oproti očekáváním nevedla ke zvýšení výkonu. Vnímání vlastního výkonu ovlivňovalo následnou spokojenost s pracovním úkolem, nejvíce však po druhém úkolu. Účastníci, jimž byla sdělena pozitivní zpětná vazba o výkonu, byli spokojenější, než účastníci, kteří si mysleli, že je jejich výkon podprůměrný. Přítomnost významnosti úkolu ovlivňovala pracovní spokojenost nejvíce po vykonání prvního úkolu. U dalších měření se rozdíl neprojevil v takové síle. Hypotéza, že významnost úkolu zvyšuje pracovní výkon, nezískala podporu. Účastníci, u nichž byla přítomna významnost úkolu nebyli v plnění úkolu o mnoho rychlejší, než účastníci, u nichž nebyla tato charakteristika práce přítomna.

Abstract:

Although the positive correlation between job satisfaction and job performance it is well known, the causality of the relationship remains unclear. The aim of the study was to evaluate the direction of the causality of this relationship. I also examined how manipulation of the task significance influences job satisfaction and job performance. One hundred and forty four participants took part in an experiment with repeated measures of job satisfaction and job performance. Task significance was manipulated at the beginning of the experiment. During the experiment, I manipulated perceived performance level of the participant using feedback on the participant’s actual performance. Contrary to the expectations job satisfaction did not lead to any increase of performance. Perception of one’s performance did influence the job satisfaction, with the most pronounced effect after the second task. Participants who were given positive feedback on their performance were more satisfied in comparison to the participants who thought their performance is below the average. Task significance positively influenced job satisfaction, most after the first task. For the other measurements the effect was less stronger. The hypothesis stating that the task significance increases job performance did not receive support. Group with presence of the task significance was not significantly faster in completing the task than the other group.
