Conflicts between accountants and their superiors from the perspective of Czech accountants

Abstract:

Disertační práce pojednává o problematice konfliktů mezi účetními a jejich nadřízenými a jejímcílem bylo identifikovat výskyt, nejčastější příčiny, závažnost a dopady konfliktů mezi účetnímia nadřízenými z pohledu českých účetních. Práce předkládá ucelený přehled problematikykonfliktů a jejich kontextu vzniklý rešerší odborné literatury, vědeckých článků a studií. Nazákladě přehledu literatury autorka formulovala tři výzkumné otázky a šest obecnýchshrnujících hypotéz k dané problematice, které verifikovala prostřednictvím zpracování datzískaných dotazníkovým šetřením.Dotazníkového šetření se účastnilo 156 respondentů – členů Komory certifikovaných účetních,kteří vyplnili autorkou sestavený dotazník. Zpracování získaných odpovědí umožniloidentifikaci výskytu, příčin, závažnosti konfliktů a jejich kontextu včetně jejich souvislostis demografickými, intra-profesními charakteristikami a charakteristikami organizace, mírouvystavení respondentů stresu, nejčastějšími důvody pro výkon profese, a dopadů konfliktů.Příčiny konfliktů byly identifikovány metodou analýzy diskursu. Jako nejčastější příčiny bylyidentifikovány „Nelegální požadavky“, „Špatná komunikace“, „Podceňování účetní profese“,„Direktivní styl vedení“ a „Vzájemná závislost při výkonu práce“. Rozbor popisů konfliktů bylproveden také pomocí transakční analýzy, kde byla jako jednoznačně nejčastější identifikovanápozice účetních a nadřízených z perspektivy účetních „účetní je O.K., nadřízený není O.K.“.V rámci verifikace formulovaných hypotéz autorka zjistila, že existuje středně silná negativnísouvislost mezi závažností konfliktů a pracovní spokojeností po konfliktu, vlastnostminadřízeného (objektivita, spravedlivost, poctivost) a celkovým postojem nadřízeného k práciúčetní. Byla identifikována souvislost mezi příčinami konfliktů a úrovní vzdělání respondentů,vedením podřízených pracovníků a počtem firem, pro které je vedeno účetnictví. Bylo rovněžprovedeno srovnání stresového zatížení způsobeného pracovními událostmi v aktuálnímvýzkumu a původního výzkumu životních událostí autora De Meuse. Ve většině případůrespondenti hodnotili pracovní události jako závažnější než studenti v původním výzkumu.Autorka vytvořila názornou metodiku výpočtu nákladů způsobených ztrátou pracovního času,fluktuací a absencemi z důvodu konfliktů.V práci je prakticky demonstrováno využití čtyř modelů řešení konfliktů různých autorů(Plamínek, O’Brienová, Thomas a Kilmann, Rahim a Bonoma) na řešení typických situacínejčastějších příčin konfliktních situací mezi účetními a jejich nadřízenými. Autorka navrhujerozšíření modelu Rahima a Bonomy o asertivitu z modelu O’Brienové a identifikuje asertivnítechniky, které odpovídají jednotlivým stylům řešení konfliktů v modelu Rahima a Bonomy.Autorka dále uvádí doporučení, jak organizace, účetní i Komora certifikovaných účetníchmohou řešit a předcházet konfliktům na pracovišti.

Abstract:

The dissertation focuses on the area of conflicts between accountants and their superiors. Thegoal was to identify occurrence of conflict, the most common causes, significance, and impactsof conflicts from the perspective of Czech accountants. The dissertation includesa comprehensive survey of literature from the area of conflicts and their context, specificallyfocusing on scientific papers and studies. There are presented three research questions and sixgeneral summarizing hypotheses on the topic, which were verified through processing dataobtained from a questionnaire survey.The questionnaire was filled in by 156 respondents – members of the Chamber of CertifiedAccountants. The questionnaire was created by the author. Processing the obtained responsesenabled to identify occurrence of conflicts, their causes, significance and their context includingtheir dependence on demographic, intra-professional characteristics and characteristics oforganization, stress analysis of respondents, the most common reasons for working in thecurrent position, and impacts of conflicts.The causes of conflicts were identified through discourse analysis method. As the most frequentcauses there were identified „Illegal requirements“, „Poor communication“, „Underestimationof the accountant profession“, „Directive style of management“, and „Interdependence atwork“. Analysis of conflict descriptions was also done by transactional analysis, wherepositions of accountants and superiors were most frequently identified as „accountant is O.K.,superior is not O.K.” from the perspective of respondents. As a part of verification of theformulated hypotheses, the author found out that there is a moderate negative dependencebetween the severity of conflict and job satisfaction after conflict, personality of superior(objectivity, fairness, honesty) and the overall attitude of the superior to the work of theaccountant. There was identified a relation between conflict causes and the level of educationof respondents, managing subordinates, and the number of companies for which respondentsdo the book-keeping. In the thesis, a comparison of perception of job related events in currentresearch with original De Meuse’s life stress events research was made. In majority of cases,respondents evaluated the job related events as more important than students in the originalresearch. The author created an illustrative methodology of calculation of costs caused by theworking time losses, fluctuation and absence connected with conflicts.The dissertation presents practical application of four models for conflicts resolution created bydifferent authors (Plamínek, O’Brien, Thomas and Kilmann, Rahim and Bonoma) on typicalsituations of most common causes of conflicts between accountants and their superiors. Theauthor suggests an extension of Rahim and Bonoma’s model with assertiveness from the modelby O’Brien and identifies assertiveness techniques applicable in particular styles of handlingconflict defined by Rahim and Bonoma. The author formulates recommendations fororganizations, accountants and Chamber of Certified Accountants on how to solve or preventconflicts in a workplace.
