Nástroje pro motivaci a spokojenost zaměstnanců v terciálním sektoru

Abstract:

V dnešní době silné poptávky po kvalitních zaměstnancích je klíčové umět je motivovat tak, aby byli spokojení v práci a nebyli náchylní opustit své pracovní místo. S nástupem generací X a Y na trh práce je vhodné, aby zaměstnavatelé pochopili, jak se liší preference a hodnoty jednotlivých generací a jak použít vhodné nástroje k motivaci každé z nich. Cílem práce bylo identifikovat potřeby zaměstnanců různých generací a zjistit aktuální trendy v nabízených benefitech ve vybraném segmentu. Na základě získaných dat byl navržen vhodný motivační program pro vybraný segment. V první části výzkumu byly využity údaje z brožury Průzkum benefitů 2022 od personální agentury Grafton Recruitment. Ve druhé části se zkoumalo, jaké benefity nabízely podniky zaměřené na expresní přepravu balíků. Třetí část výzkumu zahrnovala dotazníkové šetření mezi zaměstnanci generací X a Y ve společnosti PPL, zaměřené na spokojenost a preferenci benefitů. Bylo shromážděno celkem 105 reprezentativních odpovědí od centrálního týmu PPL. Pro detailnější porozumění výsledků byl proveden polostrukturovaný rozhovor se zaměstnancem z personálního oddělení společnosti PPL. Výsledky ukázaly, že společnosti specializující se na expresní balíkovou přepravu jako je PPL, DHL Express, DPD a Zásilkovna, poskytují různorodé zaměstnanecké benefity a každá firma se může odlišovat v tom, jakým zaměstnancům jsou určeny. Z výsledků dotazníkového šetření vyplynulo, že obě generace zaměstnanců byly celkově spokojené, avšak generace X byla mírně více spokojená než generace Y. Pro obě generace byly nejdůležitější dobré vztahy s nadřízenými, upřímnost a otevřená komunikace ze strany vedení a styl a vedení nadřízeného. Z dat dále vyšlo najevo, že generace Y očekává více firemních benefitů než jejich starší kolegové a také, že mladší zaměstnanci mají širší záběr při vyjadřování svých přání a potřeb v oblasti benefitů. Využití těchto dat a zjištění může posloužit pro potřeby personálních oddělení firem, aby lépe porozuměla potřebám zaměstnanců, což může vést ke zlepšení nabídky zaměstnaneckých benefitů či jinému motivačnímu programu. Vzhledem k nedostatku literatury zabývající se zaměstnaneckými benefity v kontextu generací, poskytují tato zjištění cenný příspěvek do oblasti HR managementu. Při interpretaci výsledků smíšeného výzkumu je nutné vzít v úvahu několik omezení, jako je malá velikost vzorku s nižším zastoupením jednotlivých generací a jejich nevyrovnaná účast. Většina výzkumu byla prováděna v konkrétní společnosti s omezeným zastoupením profesí. Kromě toho mohou být výsledky zkreslené kvůli možné nepravdivosti odpovědí respondentů.

Abstract:

In today's strong demand for quality employees, it is crucial to be able to motivate them so that they are satisfied with their work and not inclined to leave their job. With the emergence of generations X and Y in the job market, it is appropriate for employers to understand how the preferences and values of each generation differ and how to use appropriate tools to motivate each of them. The aim of the work was to identify the needs of employees from different generations and to determine current trends in offered benefits in the selected segment. Based on the data obtained, a suitable motivational program was designed for the selected segment. The first part of the research utilized data from the Benefits Survey 2022 brochure from Grafton Recruitment. The second part investigated what benefits companies specializing in express parcel delivery offered. The third part of the research included a questionnaire survey among employees of generations X and Y in the company PPL, focusing on satisfaction and benefit preferences. A total of 105 representative responses were collected from the central team of PPL. To gain a more detailed understanding of the results, a semi-structured interview was conducted with an employee from the PPL human resources department. The results showed that companies specializing in express parcel delivery such as PPL, DHL Express, DPD, and Zásilkovna provide diverse employee benefits, and each company may differ in the employees to whom they are targeted. The results of the questionnaire survey revealed that both generations of employees were generally satisfied, but Generation X was slightly more satisfied than Generation Y. Good relationships with superiors, honesty and open communication from management, and leadership style were the most important factors for both generations. The data also showed that Generation Y expects more corporate benefits than their older colleagues and that younger employees have a broader range of expressing their desires and needs in terms of benefits. The use of this data and findings can serve the needs of HR departments to better understand the needs of employees, which can lead to improved employee benefit offerings or other motivational programs. Given the lack of literature on employee benefits in the context of generations, these findings provide a valuable contribution to the field of HR management. When interpreting the results of mixed research, several limitations need to be considered, such as a small sample size with lower representation of individual generations and their uneven participation. Most of the research was conducted in a specific company with limited representation of professions. Additionally, the results may be skewed due to possible dishonesty in respondents' answers.
