Systémy motivace a odměňování pracovníků u MSP v sektoru stavebnictví

Abstract:

Cílem diplomové práce bylo zhodnocení systémů motivace a odměňování pracovníků u malých a středních podniků v sektoru stavebnictví. Zhodnocení systému motivace a odměňování bylo provedeno pomocí obsahové analýzy vědeckých článků, rozhovoru, pozorování a dotazníkového šetření. Na základě těchto metod byly systémy motivace identifikovány, analyzovány a zjištěny rozdíly v odměňování. Následně byla vyhodnocena spokojenost zaměstnanců s plněním motivačních aspektů firmou a jejich motivovanost benefity. Pomocí modifikovaného modelu WorldatWork byly určeny kvadranty –peněžní odměny, vzdělávání a rozvoj, zaměstnanecké výhody a pracovní prostředí, na které se podnik má zaměřit v rámci motivace svých zaměstnanců. Doporučení pro zlepšení současného stavu systémů motivace spočívá v důrazu na zaměření motivů a benefitů dosahující nejmenšího váženého bodového ohodnocení. V rámci odměňování je rovněž třeba brát v úvahu především kraj působení firmy a následně i mzdovou úroveň na národní úrovni. Systémy motivace a odměňování je také zapotřebí analyzovat na pravidelné bázi minimálně jedenkrát za rok z důvodu přehodnocení stávajícího motivačního systému a odměňování a tím zvyšovat konkurenceschopnost. Klíčová aktivita při zvýšení motivovanosti je neustálá komunikace vedoucích se svými zaměstnanci, například ve formě pravidelných porad nebo pomocí dotazníkového šetření. Navrhovaná doporučení jsou aplikovatelná především v oboru stavebnictví, nicméně zvolená metodika je využitelná pro všechny firmy, které mají za cíl zvýšit motivovanost a nastavit optimálně odměňování svých zaměstnanců.

Abstract:

The aim of the thesis was to evaluate the motivation and remuneration systems of small and medium-sized enterprises in the construction sector. The evaluation of the motivation and reward system was done through content analysis of scientific articles, interview, observation, and questionnaire survey. Based on these methods, motivation systems were identified, analyzed and differences in remuneration were found. Subsequently, the employees' satisfaction with the company's fulfillment of motivational aspects and their motivation with benefits were evaluated. Using a modified WorldatWork model, the quadrants - monetary rewards, training and development, employee benefits and work environment - were identified for the company to focus on in motivating its employees. Recommendations for improving the current state of incentive systems include an emphasis on focusing incentives and benefits achieving the lowest weighted score. In the context of remuneration, the region in which the company operates and consequently the wage level at national level should also be considered. Motivation and reward systems also need to be analyzed on a regular basis at least once a year to reassess the existing incentive and reward system and thereby increase competitiveness. A key activity in increasing motivation is continuous communication between managers and their employees, for example in the form of regular meetings or through questionnaire surveys. The proposed recommendations are mainly applicable to the construction industry; however, the chosen methodology is applicable to all companies that aim to increase motivation and set optimal remuneration for their employees.
