Work motivation of employees of a particular organization

Abstract:

Diplomová práce se zaměřuje na problematiku pracovní motivace a je rozdělena na tři části. V části teoretické je nejprve osvětlena problematika motivace. Motivaci lze chápat jako koncept označující stav, která dává směr a energii lidskému chování. Faktory motivace lze obecně dělit na osobnostní a environmentální. Z osobnostních faktorů je v teoretické části věnována pozornost zejména osobnostním rysům pětifaktorového modelu, výkonové motivaci a vnímané osobní účinnosti. Dále jsou teoreticky zpracovány environmentální faktory pracovní motivace, konkrétně organizační kultura, sociální vztahy na pracovišti, obsah práce, systém odměňování, organizace práce, pracovní stres a v neposlední řadě možnosti rozvoje a vzdělávání pracovníků. Následně se teoretická část zaměřuje na teorie pracovní motivace. Tyto teorie jsou rozděleny do čtyř skupin – teorie vycházející z konceptu potřeb, teorie zaměřené na motivační proces, teorie se základem v praxi a ostatní teorie. Z provedené rešerše vyplývá, že teorie pracovní motivace jsou značně různorodé, což vychází z povahy pracovní motivace – také zde nacházíme různé akcenty, kdy se některé zaměřují na osobnostní charakteristiky pracovníků, jiné na environmentální proměnné, včetně mezikulturních vlivů. Dále je v teoretické části věnována pozornost problematice měření pracovní motivace. Ilustrativně jsou uvedeny postupy kvalitativní, kvantitativní, standardizované a nestandardizované. Následuje praktická část, v jejímž úvodu jsou vymezeny výzkumné cíle a hypotézy. Cílem praktické části bylo zjistit pracovní motivaci pracovníků vybrané organizace a vysvětlit ji v souvislostech s dalšími osobnostními a environmentálními proměnnými. Formulováno bylo celkem osm výzkumných hypotéz. V obecné rovině je vymezena organizace, v níž byla sbírána data. Dále je rámcově popsán systém motivování a odměňování pracovníků v dané organizaci. Za účelem sběru dat byl využit dotazník vlastní konstrukce. Obsahově dotazník vycházel z poznatků uvedených v teoretické části práce. Výzkumu se zúčastnilo 82 pracovníků, 49 žen a 33 mužů. Data byla analyzována s využitím popisné statistiky, dále byl počítán Spearmanův koeficient korelace. Z výzkumných hypotéz bylo sedm hypotéz nepotvrzeno, respektive potvrzena byla jedna výzkumná hypotéza. Výsledky výzkumu jsou diskutovány a interpretovány v návrhové části práce. Návrhová část obsahuje rovněž doporučení pro organizační praxi. Tato doporučení by v optimálním případě měla vést k vyšší motivaci pracovníků.

Abstract:

The thesis focuses on the issue of work motivation and is divided into three parts. In the theoretical part, the concept of motivation is first explained. Motivation can be in general understood as a concept denoting a state that gives direction and energy to human behavior. Motivation factors can be broadly divided into personal and environmental factors. Among the personality factors, the theoretical section focuses on the personality traits of the five-factor model, achievement motivation and self-efficacy. Furthermore, the environmental factors of work motivation, namely organizational culture, social relations in the workplace, work content, reward system, organization of work, job stress and last but not least, employee development and training are theoretically elaborated. Subsequently, the theoretical part focuses on the theories of work motivation. These theories are divided into four groups - theories based on the concept of needs, theories focused on the motivational process, theories with a basis in managerial practice and other theories. The theories of work motivation are quite diverse, which is based on the nature of work motivation – some theories focus on personal characteristics of workers and others on environmental variables, including cross-cultural influences. Furthermore, the theoretical section focuses on the measurement of work motivation. Qualitative, quantitative, standardized and non-standardized procedures are illustrated. This is followed by the practical part, in the introduction of which the research objectives and hypotheses are defined. The aim of the practical part was to determine the work motivation of the employees of the selected organization and to explain it in association to other personality and environmental variables. Eight research hypotheses were formulated. The organization in which the data was collected is generally described. Next, the motivation and reward system of the employees in the organization is introduced. A self-constructed questionnaire was used for the purpose of data collection. The content of the questionnaire was based on the findings presented in the theoretical part of the thesis. 82 workers, 49 women and 33 men, participated in the research. The data was analyzed using descriptive statistics, and Spearman's correlation coefficient. Of the research hypotheses, seven hypotheses were unconfirmed or one research hypothesis was confirmed. The research results are discussed and interpreted in the recommendation section of the thesis, which also contains managerial recommendations for organizational practice. These recommendations should optimally lead to higher employee motivation.
