Connection between employee engagement, psychological contract and empowerment

Abstract:

Tato práce se zaměřuje na souvislosti mezi empowermentem, psychologickou smlouvou a angažovaností na cílové skupině zaměstnanců autorizovaných autoservisů. Oblast automobilového průmyslu je málo zkoumanou oblastí, proto jsme ji zvolili za náš výzkumný cíl. Teoretické základy má práce v teoriích empowermentu autorky Spreitzer (1995), teorie psychologické smlouvy autorky Isaksson (2005) a teorie angažovanosti autorů Schaufeli, Salanova, Gonsalez-Roma a Bakker (2002). Data byla sbírána pomocí online dotazníku. Hypotézy byly následující: • Hypotéza 1: Empowerment signifikantně pozitivně koreluje s angažovaností. • Hypotéza 2: Psychologická smlouva signifikantně pozitivně koreluje s angažovaností. • Hypotéza 3: Psychologická smlouva a empowerment jsou statisticky významnými prediktory angažovanosti. • Hypotéza 4: Délka zaměstnaneckého vztahu signifikantně negativně koreluje s hodnotami v dotazníku psychologické smlouvy. Dále byly zařazeny explorační otázky týkající se souvislosti mezi jednotlivými konstrukty a délkou zaměstnání či dobou na jedné pozici. Byl potvrzen vztah mezi jednotlivými konstrukty. Psychologická smlouva i empowerment vyšly jako prediktory angažovanosti. Hypotéza ani výzkumné otázky zahrnující dobu trvání zaměstnaneckého vztahu a dobu na pozici se nepotvrdily. Zde výsledky nebyly signifikantní, objevuje se však spíše negativní tendence. Výsledky výzkumu nelze vztáhnout na obecnou populaci, protože výzkumný vzorek byl velmi malý.

Abstract:

This work focuses on the relationship between empowerment, psychological contract and engagement in the target group of employees of authorized car repair shops. The automotive industry is not usually researched area, so we chose it as our research goal. The work has the theoretical foundations in the empowerment theories of Spreitzer (1995), the theory of the psychological contract by Isaksson (2005) and the theory of engagement by Schaufeli, Salanova, Gonsalez-Roma and Bakker (2002). Data were collected using an online questionnaire. The hypotheses were as follows: • Hypothesis 1: Empowerment significantly positively correlates with engagement. • Hypothesis 2: Psychological contract significantly positively correlates with engagement. • Hypothesis 3: Psychological contract and empowerment are statistically significant predictors of engagement. • Hypothesis 4: The length of the employment relationship significantly negatively correlates with the values in the psychological contract questionnaire. Exploratory questions concerning the relationship between individual constructs and the length of employment or time in one position were also included. The relationship between the individual constructs was confirmed. Psychological contract and empowerment came out as predictors of engagement. Neither hypothesis nor research questions including the duration of the employment relationship and the time in the position were confirmed. These results were not significant, but rather a negative tendency appears. The research results cannot be applied to the general population because the research sample was very small.
