Analysing Women’s Career and Position in the Labour Market of the Czech Republic in the years 2005–2021 using the example of ŠKODA AUTO, a. s.

Abstract:

Diplomová práce představuje analýzu postavení žen na trhu práce v České republice a jejich možností kariérního postupu se zaměřením na ženy v managementu v letech 2005–2021 na příkladu společnosti ŠKODA AUTO, a. s. Diplomová práce se také zabývá analýzou a hodnocením postoje podniku ŠKODA AUTO, a. s. k problematice kariéry žen na různých úrovních řízení v kontextu work-life balance. Teoretická část je zaměřena na vymezení základních pojmů z oblasti genderové problematiky, včetně postavení žen ve společnosti spolu s faktory, které determinují nižší zastoupení žen v managementu. Ve společnosti ŠKODA AUTO, a. s. bylo v roce 2021 obsazeno ženami pouze 14,6 % manažerských pozic. Nerovné zastoupení žen v managementu je tedy v největší české společnosti ještě výraznější než v České republice, pro kterou byl v roce 2020 charakteristický podíl žen v managementu ve výši 32,7 %. Důvodem nižšího zastoupení žen v managementu je především work-life balance žen a role ženy jako matky. Ve společnosti ŠKODA AUTO, a. s. je důvodem nižšího zastoupení žen v managementu také celkově nižší zaměstnanost žen, která přirozeně vyplývá ze zaměření činnosti podniku v oblasti automobilového průmyslu. Zcela zásadní vliv na zvyšování podílu žen v managementu má postoj zaměstnavatele. Čím větší je poskytnutá flexibilita a komunikace, tím lepší možnost harmonizace pracovního a soukromého života, a tedy i vyšší potenciální zastoupení žen v managementu.

Abstract:

The diploma thesis constitutes an analysis of women’s position in the labour market of the Czech Republic and their career advancement opportunities, with a focus on women in management in the years 2005–2021, using the example of ŠKODA AUTO, a. s. The diploma thesis is further aimed at analysing and evaluating the attitude of the ŠKODA AUTO, a. s. company towards women’s career issues at different levels of management in the context of work-life balance. The theoretical part is devoted to defining basic concepts from the field of gender issues, as well as women’s position in society and the factors determining the lower representation of women in management. Only 14.6% of managerial positions were filled by women in ŠKODA AUTO, a. s. in 2021. Thus, due to the fact that, in 2020, women in management roles typically accounted for 32.7% in the Czech Republic as a whole, their unequal representation in management is even more pronounced in the largest Czech company in question. The reason for the lower representation of women in management is rooted primarily in women’s work-life balance and their motherly role. In ŠKODA AUTO, a. s., the lower representation of women in management is also the consequence of the overall lower employment rate of women, which occurs naturally due to the company’s focus on the automotive industry. Increasing the representation of women in management is fundamentally linked to the attitude of the employer. The greater the flexibility and communication provided, the higher the likelihood of harmonizing work and private life, and, thus, the greater the potential representation of women in management.
