Family conflicts and non-family managers in family firms

Abstract:

Rodinné firmy jsou nejběžnějším typem obchodních organizací ve světě. Současně mají svá specifika, čímž se odlišují od svých nerodinných protějšků. To je také důvod, proč jsou rodinné firmy čím dál častěji předmětem zkoumání v mezinárodní literatuře, přičemž mezi často zastoupená, avšak empiricky nepříliš prozkoumaná témata, patří konflikty v rodinných firmách. Cílem této disertační práce je prozkoumat mechanismy vzniku konfliktů v rodinných firmách s ohledem na jejich unikání vlastnosti: rodinný sociální kapitál, socioemocionální bohatství, a prolínání rodinného a nerodinného managementu. Tři výzkumné otázky disertační práce jsou zkoumány prostřednictvím tří dílčích studií, které se tematicky prolínají. První studie je koncipována jako systematická rešerše literatury a zabývá se rolí nerodinných členů v konfliktních procesech v rodinných firmách. Druhá studie zkoumá roli rodinného sociálního kapitálu v konfliktech a výsledné efekty na firemní výkonnost. Třetí studie se zabývá tím, jak unikátní charakteristiky rodinné firmy, které jsou často spojované se vznikem konfliktů – socioemocionální bohatství, bifurkační zkreslení, a profesionalizace – kombinovaně ovlivňují firemní chování, a to konkrétně podnikatelskou orientaci. Mezi hlavní přínosy disertační práce patří teoretická kategorizace konfliktů, do kterých jsou nerodinní členové zapojeni, dále zjištění, že vztahový konflikt nemá přímý, ale nepřímý negativní vliv na firemní výkonnost skrze destrukci rodinného sociálního kapitálu, a poukázání na nelineární vztah mezi důležitostí socioemocionálního bohatství a podnikatelskou orientací rodinné firmy.

Abstract:

Family businesses are the most common type of business organizations in the world. At the same time, family firms have their own specifics which distinguish them from their non-family counterparts. This is also a reason why family businesses receive an increasing attention in the academic literature, with conflicts in family firms being one of the frequently represented, but empirically underdeveloped topics. The aim of this dissertation thesis is to examine the mechanisms of creation of conflicts in family firms while considering their unique characteristics: family social capital, socioemotional wealth, and the intermingle of family and non-family management. Three research questions of the dissertation thesis are explored through three sub-studies that are thematically intertwined. The first study is designed as a systematic review of literature and examines the role of non-family members in conflict processes in family firms. The second study examines the unique characteristics of family firms and the resulting effects on firm performance. The third study examines how the unique characteristics of the family firm, that are often associated with the emergence of conflict – socioemotional wealth, bifurcation bias and professionalization – collectively influence a firm’s behaviour, specifically, its entrepreneurial orientation. The main contributions of the dissertation thesis include a categorization of conflicts in which non-family members in family firms are involved, the empirical findings that relational conflict harms family firm performance indirectly, through the destruction of family social capital, and that there is a non-linear relationship between the importance of socioemotional wealth and entrepreneurial orientation.
