The organizational design perspective on the family business succession in the form of handover from owners to management

Abstract:

Diplomová práce se zabývá problematikou rodinných firem, které při řešení otázky nástupnictví zvolily variantu předání řízení z majitele na manažera. Cílem práce je identifikace faktorů, které mají vliv na nastavení společného směřování rodinné firmy. Vzhledem k povaze zkoumané problematiky byla zvolena metoda kvalitativního výzkumu, konkrétně vícenásobné případové studie. Výsledkem analýzy získaných dat je identifikace tří teoretických dimenzí – Asymetrie průběžného nastavování vztahu, Dominanta výrazných osobností a Způsob zohlednění zažitých návyků a zvyklostí. Zároveň byl určen jejich vzájemný vztah a vytvořen Model kontinuálního vývoje vztahu mezi majitelem a manažerem, který zobrazuje kontinuální nastavování nové rovnováhy v rámci těchto 3 dimenzí v průběhu času v kontextu zlomových bodů. Práce má teoretický přínos v oblasti „agency theory“ a teorie sociální směny a zároveň praktický přínos pro majitele i manažery rodinných firem, kteří řeší otázku nástupnictví.

Abstract:

The diploma thesis presents the topic of family business succession, the succession from owners to externally hired CEOs. The aim of the thesis is to identify the factors that influence the direction of the family business setting together by owners and CEOs. The thesis adopts a multiple case study research design that allows for exploration of the individual cases of realized succession from owners to CEOs in four organizations. The findings show three theoretical dimensions representing the identified factors – Asymmetry of ongoing relationship setting, Dominance of distinctive personalities and Method of taking into account experienced habits and customs. In addition, their mutual relationship was identified. Moreover, the findings suggest a Model of Continuous Development of the Owner-Manager Relationship that depicts the continuous setting of a new balance within these 3 dimensions/factors over time reflecting the context of turning points. The work provides both a theoretical contribution to the field of "Agency Theory" and the “Theory of Social Exchange“, and a practical contribution to family business owners and CEOs who deal with the issue of succession.
