Behavioral-economic determinants of work performance

Abstract:

Předmětem dizertační práce „Behaviorálně-ekonomické determinanty pracovního výkonu“ je identifikování vztahů mezi pracovním výkonem a psychologickými a motivačními faktory ovlivňujícími lidské chování. Práce zkoumá tyto faktory v kontextu osobnosti jednotlivce a kulturních standardů. Pro tento cíl byla analyzována jak primární, tak sekundární data. Ve výzkumné části byl experimentálně identifikován signifikantní nebo téměř signifikantní vztah mezi podnikatelským profilem podle NEO-PI-R a sebevědomím. Survey-experimentem bylo identifikováno, že s nízkou pravděpodobností extrémního výsledku lidé v průměru vyhledávají riziko, a naopak s vyšší pravděpodobností extrémního výsledku lidé projevují ve svém rozhodování averzi k riziku. Toto chování v jistých případech vykazuje u vysokoškolských studentů signifikantní změny poté, co byli seznámeni s principy chování spotřebitele za rizika a naučili se riziko matematicky analyzovat. Druhý experiment identifikoval vliv výkonnostní odměny na pracovní výkon, kdy skupina hodnocena podle odvedené práce dosáhla signifikantně vyšší produktivity než skupina s fixní odměnou. Na druhou stranu však variabilně odměňovaná skupina ukázala výrazně nižší ochotu potenciálně se účastnit stejného experimentu trvajícího delší dobu. V kvazi-terénním experimentu zkoumajícím termíny odevzdání pracovního úkolu se neprojevily rozdíly mezi styly zpracování (odevzdání celého úkolu najednou nebo odevzdání částí úkolu postupně). V teoretické části je popsáno, jak antropologické faktory ovlivňující lidské chování vznikají a jak by se tyto faktory mohly projevovat v souvislosti s pracovním výkonem. Ve výzkumné části bylo provedeno pomocí statistických metod několik dílčích analýz dat, jejichž výsledky byly interpretovány v kontextu relevantní literatury.

Abstract:

The subject of the thesis "Behavioral-economic determinants of work performance" is the identification of relations between work performance and psychological and motivational factors influencing human behavior. For this purpose, both primary and secondary data were analyzed. In the research part, a significant or almost significant relationship between the business profile according to NEO-PI-R and self-confidence was identified by the experiment. By the survey-experiment, it was identified that people are on average risk-seeking with a low probability of high outcome and, on the contrary, people have a risk aversion with a higher probability of high outcome, in their decision-making. This behavior, in certain cases, shows significant changes after introducing the principles of consumer behavior and learned the mathematical analysis. The second experiment identified the impact of the performance reward on work performance, when people were rewarded according the work done and they achieve significantly higher productivity than the fixed reward group. On the other hand, the variable-rewarded group showed a significantly lower willingness to potentially participate in the same experiment lasting for a longer period. In quasi-field experiment examining the assignment deadlines, there were no differences between processing styles (assignment of the task as a whole or passing parts of the assignment step by step). In the theoretical part, it is described how anthropological factors affect human behavior and how these factors could be manifested in relation to work performance. In the research part, several partial data analyze were performed using statistical methods. The results were interpreted in the context of relevant literature.
