Abstract:

Disertační práce se zabývá zaměstnaností pracovníků starších 50 let v kontextu významu digitalizace a pracovní schopnosti na trhu práce. Práce se zaměřuje na identifikaci jednotlivých faktorů, které ovlivňují úroveň zaměstnanosti této rizikové skupiny a následně i trh práce. Jednotlivé faktory jsou identifikovány na základě vlivu zkoumaných ekonomických proměnných na digitalizaci lidského kapitálu, míry digitalizace na starší pracující v pracovním prostředí a pracovní schopnosti zaměstnanců. Na základě jejich identifikace jsou v závěrečné části práce navržena doporučení pro tvůrce politik. V rámci teoretické části je práce zaměřena na identifikaci současného stavu trhu práce a determinantů ovlivňujících zaměstnanost starších pracovníků. Výsledková část výzkumu se věnuje identifikaci vztahu mezi vybranými ekonomickými proměnnými a digitalizací lidského kapitálu, faktorů ovlivňujících pracovní schopnost zaměstnanců a pracovní výkon u starších pracujících na pracovních trzích zemí V4. K dosažení výsledků byly využity ekonometrické metody panelových dat a statistických metod regresní analýzy a analýzy hlavních komponent. Metoda regresní analýzy byla využita k identifikaci faktorů a proměnných ovlivňující jak míru digitalizace u starších pracujících, tak i úroveň pracovní schopnosti zaměstnanců ve zkoumaných odvětvích. Metoda analýzy hlavních komponent byla využita k vytvoření a následné aplikaci nového metodického postupu pro část práce věnující se identifikaci faktorů ovlivňující pracovní výkon starších pracovníků v kontextu digitalizace. V rámci výzkumu bylo také provedeno kvalitativní šetření formou polostrukturovaných rozhovorů s vybranými tvůrci hospodářských politik ze zemí V4, které slouží k identifikaci aktuálního stavu trhu práce v kontextu zaměstnávání starších pracovníků a k diskuzi navrhovaných doporučení. Výsledky této disertační práce potvrzují vztah mezi digitalizací a délkou pracovního života, úrovní HDP a produktivitou práce. Zároveň poukazují na rozdílné přístupy jednotlivých zemí k digitalizaci a digitálním kompetencím a upozorňují na význam zdravotního a duševního stavu u pracovníků starších 50 let na současném trhu práce. Disertační práce také upozorňuje na problémy související s adaptabilitou starších pracovníků v kontextu využívání nových technologií a významnosti sociální nejistoty. V rámci dosažených výsledků lze konstatovat provázanost digitalizace, digitálních kompetencí a pracovní schopnosti na současném trhu práce, které mohou ovlivnit jak konkurenceschopnost pracovníků, tak i hospodářský vývoj zkoumaných zemí.

Abstract:

This dissertation addresses the employment of workers aged over 50 in the context of the significance of digitalisation and work ability in the labour market. The study focuses on identifying the individual factors that influence the employment levels of this vulnerable group and subsequently the labour market. These factors are identified based on the impact of examined economic variables on the digitalisation of human capital, the degree of digitalisation affecting older workers in the workplace, and employees' work ability. Based on their identification, recommendations for policymakers are proposed in the final part of the dissertation. In the theoretical section, the dissertation aims to identify the current state of the labour market and the determinants affecting the employment of older workers. The results section of the research is dedicated to identifying the relationship between selected economic variables and the digitalisation of human capital, factors influencing employees' work ability, and work performance of older workers in the labour markets of the V4 countries. Econometric methods of panel data and statistical methods of regression analysis and principal component analysis were utilised to achieve the results. The regression analysis method was employed to identify the factors and variables influencing both the degree of digitalisation among older workers and the level of work ability of employees in the examined sectors. The principal component analysis method was utilised to create and subsequently apply a new methodological approach for the part of the study dedicated to identifying factors influencing the work performance of older workers in the context of digitalisation. The research also included a qualitative investigation through semi-structured interviews with selected economic policymakers from the V4 countries, aimed at identifying the current state of the labour market in the context of employing older workers and discussing the proposed recommendations. The findings of this dissertation confirm the relationship between digitalisation and the length of working life, GDP levels, and labour productivity. They also highlight the different approaches of individual countries to digitalisation and digital competencies and emphasise the significance of the health and mental state of workers over 50 in the current labour market. The dissertation also points out the issues related to the adaptability of older workers in the context of using new technologies and the significance of social insecurity. Based on the achieved results, it can be stated that the interconnectedness of digitalisation, digital competencies, and work ability in the current labour market can influence both the competitiveness of workers and the economic development of the examined countries.
