SEARCH FOR HEALTH IN AN ORGANIZATION - PSYCHOLOGICAL WELL-BEING AND ITS RELATIONSHIP TO TRANSFORMATIONAL LEADERSHIP

Abstract:

Dosavadní výzkumy dokládají, že organizační prostředí a pracovní podmínky patří mezi faktory, které mohou mít potenciálně pozitivní i negativní konsekvence v oblasti psychického a fyzického zdraví zaměstnanců. Myšlenkové pozadí uplatněné v této práci vychází z přenesení části tradičního fokusu psychologického výzkumu organizace z výkonu, účinků a faktorů stresu, problémů a pracovní spokojenosti na široce pojaté zdraví a well-being zaměstnanců, přičemž zdraví je zde pojímáno jako nikoliv pouhá nepřítomnost nemoci, ale coby komplexní pozitivní kvalita s širokými souvislostmi a dopady. Konkrétně se tato studie zaměřuje na prozkoumání vztahu zaměstnanecké percepce praktikovaného transakčního a transformačního leadershipu v pojetí Bernarda Basse a Bruce Avolia a psychologického well-beingu v pojetí Carol Ryffové a odraz zmíněného vztahu ve vybraných organizačních indikátorech zdraví vyjádřených produktivitou práce, mírou nemocnosti a mírou fluktuace, v rámci aplikovaného výzkumu ve vybrané organizaci. K well-beingu je přistupováno z eudaimonické perspektivy jako ke kvalitativnímu osobnímu rozvoji založenému na úsilí o dokonalost prostřednictvím realizace potenciálu jedince. Zjištěné výsledky jak se zdá podporují předpoklad možné existence dynamických pozitivních efektů v oblasti psychologického well-beingu a zdraví zaměstnanců, jež jsou spojovány s atributy transformačního leadershipu. Z tohoto vztahu se vynořují možnosti organizačních intervencí zacílených na zlepšování well-beingu zaměstnanců a jejich zdraví, a to minimálně v subjektivní rovině, což se recipročně může přínosně projevovat v indikátorech zdraví samotné organizace. Text obsahuje zevrubnou diskusi případných implikací souvisejících s výsledky výzkumu, jak pro konkrétní, tak i pro obecné organizační prostředí. Práce vyúsťuje v nabídku alternativního nahrazení přetrvávajícího předpokladu, v němž spokojený zaměstnanec rovná se výkonný zaměstnanec, kde výkon jest pojímán jako cíl a zaměstnanec jako jeden z prostředků k jeho dosažení, předpokladem novým, ve kterém zdravý zaměstnanec rovná se výkonný zaměstnanec, kde primárním cílem je podpora a rozvoj zdraví zaměstnance a výkon sehrává roli jednoho z prostředků a rovněž roli přirozeného výstupu.

Abstract:

Actual research have proved that the organizational environment and occupational conditions belong among factors which can have potentially positive or negative consequences in the area of employees’ mental and physical health. Thought background applied in this study stems from the transfer of a part of the traditional psychological organizational research focus from the performance, stress effects and factors, problems and job satisfaction to widely conceived health and well-being of employees, whereas the health is not envisaged as a simple absence of illness, but as a complex positive quality with wide context and impacts. This study is focused particularly on the exploration of the relation of employee perception of practised transactional and transformational leadership according to the conception of Bernard Bass and Bruce Avolio and psychological well-being conception of Carol Ryff and the reflection of mentioned relation in chosen organizational health indicators expressed by the work productivity, measure of illness and the fluctuation rate within the frame of applied research in chosen organization. Well-being is approached from the eudaimonic perspective as a qualitative personal development based on the effort to reach the excellence via individual potential realization. Discovered results seem to support the presumption of a possible existence of dynamic positive effects in the sphere of psychological well-being and employees’ health which is associated with transformation leadership attributes. There are possibilities, emerging from such relation, to organize interventions targeted to the improvement of employees’ well-being and their health, at least on the subjective level, which can reciprocally and contributively manifest in health indicators of the very organization. The text contains detailed discussion concerning relevant implications connected to research results, for both concrete and general organizational environment. The study leads in the offer of alternative replacement of persisting presupposition in which the satisfied employee means efficient employee, where the performance is considered an objective and the employee is one of the means to reach it, by new presupposition in which the healthy employee means efficient employee, where the primary goal is the support and development of the employee’s health and the performance plays a part of one of the means and the role of the natural output, as well.
