Abstract:

Tato disertační práce se zabývá tvorbou komplexního a univerzálního systému pro hodnocení profesních kompetencí. Úvodní část se věnuje diskuzi současného společenského stavu a dále rešerše na poli komerčních systémů pro podporu personalistiky a vědeckých publikací zaměřených na využití expertních systémů pro hodnocení kompetencí. Jádrem této práce je pak návrh obecného systému pro hodnocení profesních kompetencí s využitím metod umělé inteligence. Pro potřeby doplnění hierarchických kompetenčních modelů je použito dolování znalostí a strojové učení a pro hodnocení celkové kompetentnosti osob vůči požadavkům pracovní pozice je použito dvou alternativních hierarchických fuzzy expertních systémů (typu Takagi-Sugeno a typu Mamdani). V další části práce jsou popsány významné implementační detaily, na které navazuje kapitola zabývající se testováním tohoto systému s pomocí spolupráce personalistů z několika různých firem. Poslední část práce je věnována definici metodiky, která vznikla v průběhu spoluprací s různými personalisty. Tato metodika nabízí postup pro jedno z možných efektivních použití tohoto systému ve firemním prostředí. Mezi hlavní přínosy této práce patří návrh a implementace obecného systému pro hodnocení kompetencí, návrh a praktické ověření metod pro hodnocení kompetencí, využití hierarchického kompetenčního modelu jako datové struktury pro hodnocení kompetentnosti osob a návrh metod dolování znalostí a strojového učení pro extrakci pracovních požadavků z inzerátů.

Abstract:

This dissertation deals with the creation of a complex and universal system for evaluating professional competencies. The initial part is a discussion of the current social situation and research in the field of commercial systems to support HR and scientific publications focused on the use of expert systems for the evaluation of competencies. The core of this work is the design of a general system for evaluating professional competences using artificial intelligence methods. Data mining and machine learning are used for the purpose of completing hierarchical competence models, and two alternative hierarchical fuzzy expert systems (type Takagi-Sugeno and type Mamdani) are used to evaluate the overall competence of people against the requirements of the job position. The next part describes important implementation details, which are followed by a chapter dealing with testing this system in cooperation with HRs from several different companies. The last part of the work is dedicated to the definition of the methodology that was created during the cooperation with various HRs. This methodology offers a procedure for one of the possible effective uses of this system in a corporate environment. The main benefits of this work include the design and practical validation of methods for competence evaluation, the use of a hierarchical competency model as a data structure for evaluation the competence of individuals and the design of data mining and machine learning methods for extracting job requirements from advertisements.
