Equality between men and women in the leadership of Czech sports organisations - the path of change and the perspective of women

Abstract:

Práce se zaměřuje na téma rovnosti žen a mužů ve sportu v rámci České republiky v kontextu s vývojem této otázky v Evropě a mezinárodním sportovním prostředí, přičemž se soustředí na získané data z mezinárodních šetření stejně jako na samotné autorčino dotazníkové šetření mezi ženami působícími v českém sportu, kterého se zúčastnilo 149 respondentek. Data získaná z mezinárodních šetření ALL IN a GAMES stejně jako statistiky z Indexu rovnosti 2022 dokazují, že ženy stále nejsou dostatečně reprezentovány v trenérské, funkcionářské ani rozhodcovské roli. Autorčino dotazníkové šetření mezi ženami v českém sportu pomohlo nastínit, jak některé ženy vnímají zapojení samotných žen do řídících a vedoucích pozic ve sportu. Výsledky z něho potvrdily, že samotné respondentky vnímají současný stav zastoupení žen ve vedení za nedostačující a potřebný větší podpory při realizaci změny. Dotazované také indikovaly, že zavedení většiny navrhovaných kroků k řešení nerovnováhy zastoupení žen a mužů v řídících pozicích ve sportu podporují, a to zejména v oblasti pracovních úvazků, prostředí a edukace. S menší měrou jejich podpory se pak setkaly strukturální změny jako je například doporučené zastoupení pohlaví nebo věkové limity. Mezi výhody vytváření genderově vyváženého pracovního kolektivu patří i to, že vykazuje lepší úspěchy. Ženy také do pracovních pozic často přinášejí nový pohled na sport jako takový. Větší zaměstnanost žen ve sportu by pak také mohla přilákat více žen ke sportu samotnému. Pokud chce české sportovní prostředí využít těchto pozitivních vlivů žen, mělo by provést vnitřní audit, využít některý z materiálů nadnárodních organizací a strategicky provést změnu ve svém přístupu k rovnosti pohlaví v rámci jednotlivých organizacích stejně jako v politickém vedení českého sportu. Použití jednotlivých nástrojů ke změně rovnosti mužů a žen ve sportu je sice vítáno, ale často chybí potřebná strategie, která by pomocí například gender mainstreamingu, pomohla zvýšit počet žen ve sportu a jeho vedení.

Abstract:

The thesis focuses on the topic of gender equality in sport within the Czech Republic in the context of the development of this issue in Europe and the international sport environment, focusing on data obtained from international surveys as well as the author's own questionnaire survey among women active in Czech sport, which was attended by 149 respondents. The data obtained from the international ALL IN and GAMES surveys as well as the statistics from the 2022 Equality Index show that women are still underrepresented in coaching, officiating and refereeing roles. The author's questionnaire survey of women in Czech sport helped to outline how some women perceive the involvement of women themselves in management and leadership positions in sport. The results from it confirmed that the respondents themselves perceive the current state of women's representation in leadership to be insufficient and in need of more support to implement change. Respondents also indicated that they support the implementation of most of the proposed steps to address the gender imbalance in leadership positions in sport, particularly in the areas of working hours, environment and education. Structural changes, such as recommended gender representation or age limits, were then met with less support. Among the benefits of creating a gender-balanced work team is that it shows better achievements. Women also often bring a new perspective on sport itself to the workplace. Greater employment of women in sport could then also attract more women to sport itself. If the Czech sporting environment wants to take advantage of these positive influences of women, it should conduct an internal audit, use some of the material from transnational organisations and make a strategic change in its approach to gender equality within individual organisations as well as in the political leadership of Czech sport. While the use of individual tools to change gender equality in sport is welcome, the necessary strategy to increase the number of women in sport and its leadership, for example through gender mainstreaming, is often lacking.
