Abstract:

Dosavadní empirické studie zabývající se šikanou na pracovišti (mobbingem) naznačují genderové rozdíly ve zkušenosti mužů a žen s touto formou negativního chování na pracovišti, těchto výzkumů je však zatím nedostatek, jejich výsledky jsou nejednotné. Cílem diplomové práce bylo porozumět tomu, co charakterizuje pro zkušenost žen a mužů se šikanou na pracovišti a identifikovat genderové aspekty této zkušenosti. Teoretická část definuje koncept mobbingu, vymezuje jeho základní znaky a mapuje dosavadní výzkumná zjištění týkající se genderových aspektů šikany a agrese na pracovišti. Empirická část práce je založena na kvalitativní analýze rozhovorů s ženami a muži, kteří se během své pracovní dráhy stali terčem šikany. Materiál k analýze zahrnoval 13 polostrukturovaných rozhovorů, z toho 7 rozhovorů s muži a 6 rozhovorů se ženami. Za pomoci meteody tematické analýzy byla v rozhovorech identifikována hlavní témata charakterizující nejprve zkušenost žen a následně zkušenost mužů se šikanou na pracovišti. V obou skupinách byla identifikována témata a subtémata týkající se rozpoznání mobbingu, jeho druhů, forem rezistence, předpokládaných příčin vzniku mobbingu a jeho následků. U žen se navíc objevilo téma procesu a vývoje mobbingu. Výsledky analýzy naznačily, že v řadě subtémat se prožívání šikany na pracovišti u participantek a participantů lišilo. Tyto výsledky jsou diskutovány v souvislosti s předchozími výzkumy a jsou z nich vyvozena doporučení pro budoucí výzkum.

Abstract:

The existing empirical studies dealing with the concept of mobbing have indicated gender-coloured differences of women´s and men´s understanding of this kind of negative experience. Taking into consideration the scarcity of studies on similar topics, their serious problem is a lack of consistency and verifiable data. The aim of the thesis is, thus, to characterize women´s and men´s experience with mobbing, as well as to identify its gender-related characteristics. In the theoretical part, definition of the concept of mobbing is given together with its main features, and overview of present state of research concerning the gender-related aspects of aggression at work. In the empiric part, a qualitative analysis of several interviews with women and men subject to mobbing is given. The researched material consists of 13 half-structured interviews, 6 of them lead with women, and 7 with men. By means of thematic analysis, main characteristics of women´s and men´s experience with mobbing were identified in the interviews. Topics pertaining to the recognition of mobbing, means of resistance, suspected causes, or results of mobbing were identified in both groups. One special category was observed with women, that of an awareness of a chronological development of mobbing. The results insinuate certain difference in the character of women´s and men´s experience with the given situations, which leads – after their commentary and connection with previous researches – to proposition of possible new topics for any further research.
