Performance-based remuneration (use of performance indicators to reward and motivate employees)

Abstract:

Bakalářská práce se věnuje odměňování dle výkonnosti a využití ukazatelů výkonnosti k odměňování a motivaci zaměstnanců. Teoretická část se skládá ze tří kapitol věnujících se hlavním tématům této práce, tedy výkonnost, odměňování a motivace. V každé kapitole je základní představení pojmů a uvedení do související problematiky. Na teoretickou část navazuje část praktická, která začíná seznámením s analyzovanou společností a její organizační strukturou. Na základě provedené analýzy je představený současně zavedený systém se zaměřením na měření výkonnosti, nastavení současných odměn a jejich vazeb na výkony a současná situace týkající se motivace. Před samotným vyhodnocením je zahrnuté shrnutí rozhovoru, který byl uskutečněn s generálním ředitelem a pro srovnání je uvedeno také dotazníkové šetření zaměstnanců. To napomáhá vyhodnocení spokojenosti jak ze stran nadřízených, tak podřízených. V samotném závěru dochází k celkovému zhodnocení a doporučení, které se skládá v první řadě ze zavedení přesného systému měření výkonnosti v rámci konkrétně stanovených a hodnocených kritérií. Tento podklad by následně sloužil ke stanovení souvisejících výší odměn. Bylo by tedy zřejmé, za které výkony jsou jaké odměny, což by zaměstnance vedlo k žádoucímu chování a jejich větší motivaci díky vidině přesných nároků pro dosažení odměn. V druhé řadě by mělo dojít k zavedení pravidelných rozhovorů mezi zaměstnancem a zaměstnavatelem. I tímto způsobem by došlo k přesnější specifikaci očekávání, k podání zpětné vazby a dosažení bližší spolupráce a příjemnějšího pracovního prostředí, což má na množství pracovníků také motivační účinky.

Abstract:

The bachelor's thesis is devoted to remuneration according to performance and the use of performance indicators to reward and motivate employees. The theoretical part consists of three chapters devoted to the main topics of this work, i.e. performance, remuneration and motivation. In each chapter there is a basic presentation of concepts and an introduction to related issues. The theoretical part is followed by the practical part, which begins with an introduction to the analyzed company and its organizational structure. On the basis of the performed analysis, the currently implemented system focusing on performance measurement, the setting of current rewards and their links to performances and the current situation regarding motivation is presented. Before the evaluation itself, a summary of the interview that was conducted with the CEO is included, and a questionnaire survey of employees is also included for comparison. This helps to evaluate the satisfaction of both superiors and subordinates. In the very conclusion, there is an overall evaluation and recommendation, which consists primarily of the introduction of an accurate performance measurement system within the framework of specifically established and evaluated criteria. This basis would then be used to determine the related amounts of rewards. It would therefore be clear for which performances there are which rewards, which would lead the employee to the desired behavior and their greater motivation thanks to the visibility of the exact requirements for achieving the rewards. Secondly, there should be the introduction of regular conversations between the employee and the employer. Even in this way, there would be a more precise specification of expectations and feedback and achieving closer cooperation and a more pleasant working environment, which also has a motivating effect on a lot of workers.
