Zaměstnanecké benefity a jejich preference z pohledu generace Z v sektoru služeb

Abstract:

Cílem této bakalářské práce bylo identifikovat preference a očekávání generace Z ve vztahu k zaměstnaneckým benefitům. Práce je zaměřena na sektor služeb, který často bývá pro mladé jedince atraktivním odvětvím. Byl kladen důraz na moderní trendy v odměňování, na otázky ohledně různorodosti pracovních skupin a jejich inkluze. Tato práce zároveň poskytuje pohled generace Z na rovnost v odměňování a také odpovídá na otázku, zda jsou pro tuto skupinu benefity motivujícím faktorem. Na základě získaných odpovědí z dotazníkového šetření byla identifikována očekávání generace Z a následně sestrojen atraktivní balíček benefitů, který odpovídá specifickým požadavkům generace. Tato práce nabízí konkrétní návrhy a doporučení pro tvorbu benefitového systému personalistům, který umožní přilákat mladou generaci, umožní porozumění jejich potřeb a přispěje ke zvýšení konkurenceschopnosti dané organizace. Pro výzkum této práce byla zvolena metoda analýzy sekundárních dat z online databáze Web of Science zaměřena na téma benefitového odměňování. Následně byla využita kvantitativní metoda dotazníkového šetření. Dotazník byl poskytnut široké veřejnosti s cílem získat potřebné informace od jedinců z generace Z pracujících v sektoru služeb. Na základě výsledků z obou využitých metod bylo zjištěno, že generace Z preferuje finanční ohodnocení, příplatky či bonusy jako hlavní zdroj svého pracovního ohodnocení. Uvědomuje si ale výhody a možnosti spojené s čerpáním benefitů. Byly identifikovány nejoblíbenější zástupci benefitů společně s novodobými trendy a v souhrnu bylo vyhodnoceno, že základ odměňování by měl být pro uspokojení zaměstnanců pevně a spravedlivě stanoven, zatímco benefity zvyšující motivaci by měly být voleny individuálně dle preferencí a potřeb generace Z. Tento výzkum by do budoucna mohl být rozšířen o analýzu nabízených benefitů konkrétní firmy s porovnáním preferencí generace Z, které byly zjištěny v této práci. Zároveň by bylo zajímavé zkoumat, kolik firem si klade za cíl uspokojit potřeby všech generací na trhu práce prostřednictvím podnikového systému benefitů.

Abstract:

The aim of this bachelor thesis was to identify the preferences and expectations of Generation Z regarding employee benefits. The study focuses on the service sector, which is often an attractive industry for young individuals. Emphasis was placed on modern trends in compensation, questions regarding diversity in workgroups and their inclusion. This thesis also provides the perspective of Generation Z on equality in compensation and addresses whether benefits are a motivating factor for this group. Based on the responses obtained from the questionnaire survey, the expectations of Generation Z were identified, and subsequently, an attractive benefits package was constructed that meets the specific requirements of this generation. This thesis offers specific proposals and recommendations for the creation of a benefits system to human resource professionals, which will attract the younger generation, contribute to understanding their needs, and enhance the competitiveness of the organization. For the research of this thesis, a method of secondary data analysis from the Web of Science online database focusing on the topic of employee compensation was chosen. Subsequently, a quantitative method of questionnaire survey was utilized. The questionnaire was provided to the general public with the aim of obtaining necessary information from individuals of Generation Z working in the service sector. Based on the results from both methods utilized, it was found that Generation Z prefers financial rewards, allowances, or bonuses as the main source of their compensation. However, they are aware of the benefits and opportunities associated with receiving benefits. The most popular representatives of benefits together with modern trends were identified, and overall, it was found that the basic compensation should be firmly and fairly set to satisfy employees, while motivation-enhancing benefits should be chosen individually according to the preferences and needs of Generation Z. This research could be expanded in the future to analyse the benefits offered by specific companies with a comparison of Generation Z preferences identified in this study. It would also be interesting to examine how many companies aim to satisfy the needs of all generations in the labour market through a corporate benefits system.
