Motivace vedoucích pracovníků neziskových organizací

Abstract:

Motivace zaměstnanců je nezbytnou součástí jejich pracovních výkonů, které jsou důležité zejména u vedoucích pracovníků. Ty si potřebuje každá organizace udržovat spokojené, což nemusí být pro organizace bez možnosti podnikat jednoduché. Pomocí dotazníkového šetření je analyzována motivace těchto pracovníků v neziskových organizacích a na základě získaných dat navrhnuta doporučení na její zlepšení. Výsledky šetření ukazují, že ačkoliv jsou vedoucí pracovníci v organizacích spokojeni, nepovažují svou práci za dostatečně oceněnou. Spokojeni jsou zejména díky dobrým vztahům se svými nadřízenými a podřízenými, a to i přes to, že jim chybí kromě lepšího finančního ohodnocení zejména příspěvky na stravu a sport. Průměrný věk respondentů vychází na 45,6 let, přičemž v organizaci pracují v průměru přes 10 let, což může v budoucnu znamenat ztrátu značné části zaměstnanců. Proto je pro organizace nutné se zaměřovat na takové pracovní podmínky, které budoucím zaměstnancům uspokojí jejich potřeby a očekávání a nespoléhat se pouze na jejich vnitřní motivaci. Organizace by měla tedy klást důraz na motivační a stimulační prostředky, využívat poznatků teorie sebeurčení a nadřízení pracovníci zejména transformačního stylu vedení. Díky těmto faktorům podporujícím motivaci a spokojenost pracovníků bude dosaženo i lepších pracovních výkonů. Závěry této práce jsou aplikovatelné ve všech oblastech působení neziskových organizací, avšak je zde prostor pro soustředění výzkumu na určitou oblast, a tedy i konkretizaci výsledků pro danou skupinu jedinců.

Abstract:

Employee motivation is an essential part of their work performance, which is especially important for managers. Every organization needs to keep them satisfied, which may not be easy for organizations without the opportunity to do business. Motivation of these managers in non-profit organisations is analyzed using a questionnaire survey and based on the obtained data are proposed recommendations for its improvement. The results of the survey show that although managers in organizations are satisfied, they do not consider their work to be sufficiently valued. They are satisfied mainly due to good relations with their superiors and subordinates, despite the fact that they lack, in addition, better financial remuneration, especially allowances for food and sports. The average age of the respondents is 45.6 years while they have worked in the organization for over 10 years on average which may mean the loss of a significant number of employees in the future. Therefore, it is necessary for organizations to focus on such working conditions that will satisfy the needs and expectations of future employees and not rely only on their internal motivation. The organization should place emphasis on motivational and stimulating means using the knowledge of self-determination theory and managers especially of the transformational leadership style. Thanks to these factors supporting motivation and satisfaction will be achieved a better work performance of workers. The conclusions of this work are applicable in all areas of activity of non-profit organizations but there is space for focusing the research on a certain area and concretizing the results for a particular group of individuals.
