Conditions for reconciling work and family life in selected work organizations - in the perspective of employed mothers

Abstract:

Práce se zabývá podmínkami pro sladění práce a rodiny ve vybraných organizacích v soukromém a veřejném sektoru z perspektivy zaměstnaných matek. Cílem mé práce bylo zodpovědět hlavní výzkumnou otázku: „Jak vnímají ženy podmínky pro sladění práce a rodiny ve vybrané organizaci veřejného a soukromého sektoru?“ V práci jsem vycházela nejen z legislativních opatřen vztahujících se k dané problematice, ale i z dostupných výzkumů týkajících se např. návratu žen na trh práce či postojů zaměstnavatelů k jednotlivým opatřením pro harmonizaci práce a rodiny (HPR). Z výzkumu, který byl proveden formou rozhovorů s pracovnicemi daných organizací, vyplývá, že typ organizace ovlivňuje spíše samotná očekávání žen ohledně postoje zaměstnavatele k opatřením HPR. Tedy u neziskové sféry očekávají vstřícnější přístup než v komerční sféře. Na druhou stranu výzkum prokázal, že přestože je ve zkoumané NNO poskytováno mnoho opatření pro HPR, jsou poskytována plošně, tedy nereagují na individuální potřeby žen a nereflektují typ pracovních pozic. Zkoumaná PA poskytuje opatření pro HPR minimálně, avšak reaguje jak na typ pracovní pozice, tak na individuální potřeby žen. Vnímání žen dále ovlivňuje mnoho dalších okolností, jako například přístup zaměstnavatele v oblasti důvěry či kontroly zaměstnanců.

Abstract:

The thesis deals with conditions for the reconciliation of work and family in selected organizations in the private and public sectors from the perspective of employed mothers. The aim of my thesis was to answer the main research question: "How do women see the conditions for reconciliation of work and family in the given organisation in public and private sector?" The thesis is based on the legislative measures dealing with the topic, as well as on the available research covering f.i. return of women to the labor market or opinions of employers to the respective measures for harmonisation of work and family (HWF). The research which was done by inteviewing the workers of those organizations is showing that there are many other factors than just the type of the organization that influence those conditions. They are for instance employer´s attitude in the area of HWF. The more accomodating approach is expected in the non-profit organisatons rather than in the profit based companies. On the other hand, the research has shown that the standardized way of implementation of all HWF measures in the NPOs fails to react to the individual needs of women and their different job roles. The personnel agency in my research offers the measures for HWF very rarely. It reacts though to the type of job position, and to the individual needs of women as well. The opinions of women on the discussed conditions are also influenced by other factors such as employer's trust towards the employees or their overall control in the workplace.
