Big Five, job satisfaction and affective commitment

Abstract:

Tato práce se zabývá vztahem osobnostních rysů Big Five, pracovní spokojenosti a afektivního závazku k organizaci. Zároveň byl ve výzkumu ověřován vztah sociodemografických charakteristik a afektivního zá-vazku. Pomocí kvantitativního designu byl zjišťován vztah extraverze, přívětivosti, svědomitosti, neuroticis-mu, otevřenosti a pracovní spokojenosti k afektivnímu závazku. Data byla získána pomocí online dotazníku na vzorku 445 respondentů z české populace. Míra afektivního závazku k organizaci byla zjišťována pomocí Affective Commitment Scale, míra pracovní spokojenosti pomocí Job Satisfaction Scale a osobnostní charak-teristiky pomocí Big Five Inventory. Ze sociodemografických charakteristik se prokázal vliv doby zaměstnání v současné organizaci, která byla v dalším postupu kontrolována jako intervenční proměnná. V souladu s očekáváním se neprokázal vliv pohlaví. Hierarchická lineární regrese ukázala, že k afektivnímu závazku má vztah pouze extraverze a pracovní spokojenost. Signifikantní byla i přívětivost, ale pouze před přidáním pracovní spokojenosti do modelu. Mediační analýzou byl ověřen nepřímý vliv přívětivosti na afektivní záva-zek skrze pracovní spokojenost. Neprokázal se vztah svědomitosti a neuroticismu k afektivnímu závazku a v souladu s očekáváním se neprokázal vztah otevřenosti.

Abstract:

The thesis focuses on the relationship of Big Five personality traits and job satisfaction to affective commit-ment. The research also concentrates on the relationship between sociodemographic characteristics and affec-tive commitment. The relationship of extraversion, agreeableness, conscientiousness, neuroticism, openness and job satisfaction to affective commitment was studied with the help of quantitative design. Data were coll-ected by the means of an online questionnaire on a sample of 445 respondents. The level of affective commit-ment was measured by Affective Commitment Scale, the level of job satisfaction was measured by Job Satis-faction Scale and personality characteristics by Big Five Inventory. The sociodemographic characteristics confirmed the impact of the length of employment in the current organization. As expected, the impact of gender was not confirmed. Hierarchical regression has shown that only extraversion and job satisfaction are related to affective commitment. Agreeableness was also significant but only before job satisfaction was add-ed. Mediation effect of job satisfaction on the relationship between agreeableness and affective commitment was confirmed. The relationship of conscientiousness and neuroticism to affective commitment was not con-firmed and as expected, openness was not confirmed either.
