Abstract:

Na pozadí demografických změn a z nich vyplývajícího nedostatku kvalifikovaných pracovníků v německém zdravotnickém systému se tato disertační práce zabývá generací Y (označení pro část populace narozené po roce 1980), která má podle příslušné literatury o lidských zdrojích zcela odlišné hodnotové orientace a potřeby než její předchůdci. Předpokládá se, že v budoucnu bude jedním z nejnaléhavějších úkolů řízení lidských zdrojů systematicky jednat s generací Y a přizpůsobit personální činnosti této specifické cílové skupině. Proto bude generace Y komplexně charakterizována na základě dostupné literatury. Především bude tato generace posuzována z pohledu preferencí týkajících se výběru zaměstnavatele a jejich pracovních potřeb ve srovnání s jinými generacemi. Na základě výsledků empirické studie, do které bylo zapojeno 1650 subjektů ze zdravotnictví, byly charakterizovány parametry hodnocení týkající se vybraného zaměstnavatele generace Y. Předpokladem je, že zaměstnavatelé (zde zejména venkovští lékaři a centra lékařské péče) jsou vnímáni jako atraktivní tehdy, když zaměstnanci mohou očekávat, že budou splněny jejich pracovní potřeby. Výzkumné zaměření této práce je založeno na studiu specifických rozdílů této generace v jejich potřebách souvisejících s prací. Těžištěm této práce je otázka, zda existuje rozdíl mezi různými generacemi zaměstnanců s ohledem na jejich pracovní potřeby. Odpověď na tuto otázku vyjasní, zda se má personální management zaměřovat na specifické cílové skupiny. Dalším bodem šetření je dopad potřeb IX souvisejících s prací na atraktivitu zaměstnavatele, motivaci zaměstnanců a záměr zaměstnanců odejít z organizace. Po analýze literatury byla provedena průřezová studie pomocí standardizovaného online dotazníku. Vyhotovení dotazníku vycházelo z podmínek německému sektoru zdravotnictví a vlastní dotazník byl sestaven na základě odborných rozhovorů a ověřen předběžným průzkumem. Všechny subjekty pocházely z německého sektoru zdravotnictví. Analýza dat obsahovala faktorovou analýzu, výpočet korelačních koeficientů a analýzu rozptylu pro srovnání po-hoc mutliple pomocí Scheffé. Statistické hodnocení zjistilo, že potřeby související s prací, vnímání zaměstnavatele i chování při shromažďování informací se v závislosti na generaci výrazně liší. Scheffé test ukazuje, že se liší všechny generace, a zejména že generace Y se výrazně liší od ostatních generací z hlediska základních a sociálních potřeb. S výjimkou tří faktorů generace Y považuje všechny faktory přitažlivosti zaměstnavatele za důležitější než jiné generace. Je také možné zjistit, že existují čtyři nejdůležitější faktory přitažlivosti zaměstnavatele pro generaci Y (smysluplnost m = 1,5; přímý nadřízený m = 1,5; podniková kultura m = 1,6 a přátelská atmosféra m = 1,7). Nakonec bylo zjištěno, že nesplnění potřeb souvisejících s prací má pozitivní korelační účinek s úmyslem zaměstnanců změnit zaměstnavatele. Orientace personálních činností na německý systém zdravotní péče byla odůvodněna. Zjištění rovněž identifikují oblasti činnosti personálního managementu související s generací Y a odvozují důsledky pro zvýšení přitažlivosti zaměstnavatele při náboru a udržení zaměstnanců. Výsledná praktická doporučení, zejména pro venkovské lékaře a venkovská centra lékařské péče (MCC), se týkala následujících oblastí: podpory sociálních vztahů, zprostředkování hodnot, pracovní atmosféry, osobní komunikace, vytvoření specifických forem náboru a vytváření pracovních pozic. Abstract:

Against the background of demographic change and the resulting lack of skilled workers in the German health care system, this dissertation deals with Generation Y (designation for part of the population born after 1980), which according to the relevant human resources (HR) literature has quite different value orientations and needs than its predecessors. In the future, one of the most urgent tasks of human resources management is expected to systematically deal with the Y Generation and adapt the personnel activities to this specific target group. Therefore, Generation Y will be comprehensively characterized on the basis of available literature. First of all, this generation will be assessed in terms of preferences regarding the choice of employer and their work needs compared to other generations. Based on the results of an empirical study involving 1650 health care subjects, the assessment parameters for the selected Y-based employer were characterized. The assumption is that employers (especially rural doctors and medical care centers) are perceived as attractive when employees can expect their work needs to be met. The research focus of this work is on the study of generation-specific differences in job-related needs. The focus of this work is the question if there is a difference between the different generations of employees with regard to their job-related needs, which justifies a target group-specific orientation of personnel management or not. Another point of investigation is the impact of job-related needs regarding the attractiveness of an employer, the motivation of the employees and the intention to leave the organisation. After literatur analyses a cross-sectional study was conducted using an standardized online questionnaire. In the run-up, the questionnaire was adapted to the German health care sector with the help of expert interviews and a pretest. The subjects all came from the German health care sector. Data analysis contained factor analysis, calculation of correlation coefficients and analysis of variance befor post -hoc mutliple comparisons via Scheffé. Statistical evaluation found that the job-related needs and thus the perception of employer attentiveness as well as the information gathering behavior significantly vary according to the generation. Scheffé test schows that all generations differ, in particular that Generation Y differs significantly form Generation in terms of basic needs and social needs. With exception of three factors Generation Y considers all factors of employer attractiveness to be more important than other generations do. It is also lear identifiable that ther are four most important factors of employer attractiveness for Generation Y ( meaninfulness m= 1.5; supervisor m = 1.5; corporate culture m = 1.6 and family friendliness m = 1.7). Finally, it was found that the non-fulfillment of the job-related needs has a positive correlation effect with the employees intention to change. A generation-specific orientation of the personnel activities on the German health care system seems justified. The findings also identify personnel-related action areas related to Generation Y and derive implications for increasing employer attractiveness in employee recruitment and retention. The resulting practicalbe recommendations especially for rural doctors and rural medical care centers (MCC´s) related to following areas: Promoting social relationships, convey values, working atmosphere, communication at eye level and generation specific recruiting and job posting. The following dissertation uses in part with the terms enterprises, companies and organisations. These terms are used synonymously in the following work.
