Odměňování zaměstnanců pomocí mzdových stupnic - rozbor systému odměňování pomocí pevné složky mzdy u vybrané firmy

Abstract:

V této závěrečné práci se zabýváme zhodnocením stávajícího stavu motivace a způsobu odměňování u vybrané organizace. Zároveň jsme chtěli najít případná řešení nedostatků. Výstupem analýzy dat, byla skutečnost, že větší část zaměstnanců tvoří zaměstnanci stáří55 let a výše. Tím je dáno, že je současná motivace a odměňování účinné. Jinak je tomu v případě mladších zaměstnanců, kteří preferují zcela odlišný přístup v uvedených oblastech. V horizontu 10 let musí organizace změnit strategii motivace a odměn, která vyhovuje požadavkům zaměstnancům mladších generací. Byla navržena opatření, která se jeví jako účinné v souvislosti s výzkumem. Hodnocení pracovníků jejich výkonu metodou 360°, kdy jednotlivé pracovníky hodnotí jejich nejbližší pracovní okolí. Restrukturalizace mezd, která je rozčleněna na více tarifních stupňů, pro možnost efektivnější diferenciaci mezd. Aby byla zachována výkonová složka mzdy, vyplácená kolektivu, je diferenciace mezd podle dovedností, odbornosti a způsobilosti, objektivním způsobem. Dále bylo navrženo doplnit mzdu příplatky za zastupování nepřítomných kolegů a za plnění nad plán pracovního výkonu. Ty jsou v důsledku pro firmu značnou úsporou mzdových nákladů. Zároveň motivace postupovat v rámci jednotlivých tarifních stupňů, je předpokladem pro kariérní růst každého zaměstnance.

Abstract:

This thesis deals with the evaluation of the present motivation situation and the remuneration method within a selected organisation. Equally, we wanted to find possible solutions to flaws.The data analysis showed that most employees were 55 years old or more. This fact makes the present motivation and remuneration effective. Younger employees, however, prefer an entirely different approach in the mentioned areas. Within a period of next 10 years the organisation has to transform their motivation and remuneration strategy to satisfy the needs of a younger generation of employees. Measures were proposed which according to the research appear effective. The evaluation of employees and their performance si carried out using 360˚ method, when individual workers are evaluated by their close co-workers. The wage restructuring devided into multiple wage levels will enable a more effective wage differentiation. To maintain the performance component of the wages paid to a team, the wages differentiation based on skills, qualifications and competence is objective. Furthermore, bonuses to complement the wages were designed for absent colleagues substitution and for exceeding the performance plan. In consequence these mean considerable reduction in wage costs. The motivation to progress within each wage level is also a prerequisite for the career growth of each employee.
