Motivace zaměstnanců ve výrobním sektoru se zaměřením na nefinanční složky

Abstract:

Cílem práce bylo vyhodnocení preferencí zaměstnaneckých benefitů ve výrobním sektoru s ohledem na věkovou strukturu. Na příkladu vybrané firmy bylo provedeno zhodnocení stávajícího benefitního systému. Na základě výsledků byly navrženy případné změny tohoto systému a byl vytvořen vzorový model odměňování se zaměřením na nefinanční složku. Jako metoda výzkumu byla zvolena kombinace analýzy studií na toto téma z Web of Science (dále WOS) a forma dotazníkového šetření pomocí Google Forms, ve vybrané výrobní společnosti, kde byla provedena analýza benefitního systému. Na základě analýzy a průzkumu bylo poukázáno na to, že se ve výrobním sektoru střetává více skupin zaměstnanců, a je vhodné před nastavením benefitního systému udělat analýzu preferencí zaměstnanců napříč společností. Zároveň bylo zjištěno, že je velice důležité vzít v potaz faktor věku, který také ovlivňuje preference v oblasti benefitů. Díky pravidelnému monitoringu by se společnostem mohlo podařit zefektivnit benefitní systémy, snížit náklady a zlepšit celkové nahlížení zaměstnanců na odměňování jako takové. Omezením výzkumu bylo zaměření pouze na vnímání benefitů vzhledem k věku zaměstnanců, zajímavé by ale bylo prozkoumat, jak se mění preference s ohledem na pohlaví zaměstnanců. Další omezení vzniklo při analýze benefitního systému výrobní společnosti, kde na dotazník odpovědělo pouze 39,34 % zaměstnanců. Proto by bylo vhodné, kdyby firma výzkum v budoucnu zopakovala. Pokud by se podařilo získat názor od většího procenta zaměstnanců, mohla by společnost ještě lépe analyzovat systém a zaměřit benefity tím správným směrem.

Abstract:

The aim of the thesis is to evaluate the preferences of employee benefits in the manufacturing sector, considering the age structure. An evaluation of the existing benefit system was carried out on the example of a selected manufacturing company. Based on the outcome from the evaluation, possible changes to the existing system were recommended and a sample optimised employee rewards platform was created with the focus on the non-financial elements. As a research method, a combination of the existing topic-related studies analyses, using the Web of Science (hereinafter WOS) as the main source, and the real case study in the selected manufacturing company, focused to evaluate the existing benefit system based on the questionnaire survey carried out using the Google Forms, was chosen. Based on of the analysis and research findings, it was pointed out to the fact there are several groups of employees in the production sector with a significantly different point of view and preferences, and it is advisable to analyse the preferences of employees across the whole company before setting up a benefit system. At the same time, it was found that it is very important to take into account the age factor, which also affects preferences in the area of benefits. Thanks to the regular monitoring, companies could manage to make their benefit system more efficient, reduce the costs and improve the employees' overall satisfaction with the rewarding as such. This research was limited mainly to focus on the perception of benefits by the employees in different age groups, but it would be also interesting to investigate how preferences vary with regard to the gender. Another limitation of the real benefit system evaluation in the manufacturing company is connected to the low engagement in the survey, where only 39.34% of the employees answered the questionnaire. Therefore, it is recommended to repeat the survey in the future to get the opinion of a higher percentage of employees, the company could then analyse the system even better and focus the benefits in the right direction.
