The Work Adaption of Graduates in Tourism Companies

Anotácia:

Cílem této bakalářské práce je zanalyzovat průběh adaptačního procesu absolventů v organizacích cestovního ruchu a porovnat s průběhem adaptačního procesu uchazeče s předchozí praxí. Teoretická část seznamuje čtenáře s hlavními činnostmi personálního oddělení ve firmě, s adaptací z pohledu biologického a psychologického a její implementací na pole personálního řízení. Dále je teoreticky uveden průběh sociální a pracovní adaptace, tvorba adaptačního plánu a způsoby jeho vyhodnocení. V poslední části je popsán vliv průběhu adaptačního procesu na stabilizaci a fluktuaci zaměstnanců a vysvětlena specifika absolventů na trhu práce. Pro praktickou část bakalářské práce byl použit kvalitativní výzkum a data byla sbírána pomocí dotazníků, strukturovaných písemných rozhovorů a polostrukturovaných osobních rozhovorů. Analýza dat ukázala, že žádná z oslovených organizací nemá vyvinutý speciální adaptační program pro absolventy a neuvědomují si potřebu rozdílného přístupu k nově nastupujícímu zaměstnanci absolventovi a zaměstnanci s předchozí praxí. S průběhem sociální adaptace jsou více spokojeni zaměstnanci cestovních kanceláří než zaměstnanci ubytovacích zařízení. Průběh pracovní adaptace je odlišný podle dané pozice a typu organizace. Zaměstnanci ubytovacích zařízení pociťují nedostatečné praktické zaučení a častěji se zpočátku vykonávání činnosti cítí bezradní. Zaměstnanci cestovních kanceláří se po ukončení adaptačního procesu spíše cítí být prakticky připraveni na vykonávání činnosti. Kontrola adaptačního procesu probíhá převážně ze strany vedoucího pokládáním neformálních otázek jak absolventovi, tak jeho kolegům nebo vedením poloformálního rozhovoru po ukončení adaptačního procesu.

Abstract:

The aim of this thesis is to analyse the course of the adaptation process of graduates in tourism organizations and compare it with the course of the adaptation process of the applicant with previous experience. The theoretical part introduces the main activities of the personnel department in the company, the adaptation from the biological and psychological point of view and implementation in the field of personnel management. Furthermore, the course of social and work adaptation, the creation of an adaptation plan and the ways of its evaluation are presented. The last part describes the impact of the adaptation process on the stabilization and turnover of employees and explains the specifics of graduates in the labour market. For the practical part was used qualitative research and data were gathered using questionnaires, structured written interviews, and semi-structured personal interviews. Data analysis showed that none of the addressed organizations have developed a special adaptation program for graduates and do not realize the need for a different approach to the newly recruited employee with previous experience and the graduate. Employees of travel agencies are more satisfied with the course of social adaptation than employees of accommodation facilities. The course of work adaptation differs according to the position and type of organization. Staff of accommodation facilities experience a lack of practical training and more often feel helpless at the onset. After the adaptation process, the travel agency employees feel ready to do business. The adaptation process is controlled mainly by the supervisor by asking informal questions to both the graduate and his colleagues or by conducting a semi-formal interview after the adaptation process.
