Abstract:

V současné době se řeší problém s nedostatkem pracovníků, jejich motivace a spokojenost v zaměstnání. Diplomová práce se zabývá úpravou stávajícího motivačního programu ve strojírenské společnosti 2 JCP a.s., kde se vyskytl problém v oblasti motivace a řízení odměňování v souvislosti s novými riziky pandemické krize. Cílem práce je vyhodnotit situaci v podniku a navrhnout změny stávajícího motivačního systému v dané společnosti. Hlavní metodou sběru dat bylo použito písemné dotazování (n=320). Pomocí regresní analýzy bylo zjištěno, že mezi hlavní motivátory zaměstnanců patří lekce anglického jazyka a množství dovolené. Ostatní benefity nejsou doposud důležité ke spokojenosti ani nespokojenosti zaměstnanců nad rámec průměru. Přispívají pouze k průměrné spokojenosti zaměstnanců. Regresní testy ukázaly, že s počtem odpracovaných let ve společnosti se spokojenost nemění. Bylo zjištěno, že na zaměstnance nepůsobí nemzdové motivátory. Wilcoxonův test prokázal, že muži jsou spokojenější než ženy ve vnitřních a vnějších motivátorech. V první části práce jsou na základě prostudování odborné literatury popsána teoretická východiska týkající se řízení lidských zdrojů, motivace, hodnocení a odměňování zaměstnanců. A v neposlední řadě studie zaměřené na spokojenost a motivaci zaměstnanců a na adaptaci motivačních programů vlivem koronavirové krize. V druhé části práce je představen zvolený podnik. Na základě získaných interních dat podniku je popsán jeho stávající motivační systém a jeho soulad s posláním podniku a strategií v oblasti lidských zdrojů. Pro vlastní výzkum byl zvolen strukturovaný rozhovor s manažerkou oddělení lidských zdrojů, a pro dané odvětví a koronavirovou situaci upravený standardizovaný dotazník hodnotící spokojenost zaměstnanců. Následně je provedeno zhodnocení získaných dat. Na základě zjištěných výsledků a nedostatků jsou následně stanovena doporučení pro podnik týkající se změn motivačního systému, které povedou k větší spokojenosti zaměstnanců. Přidanou hodnotou je návrh změn zaměstnaneckého motivačního programu a identifikace nových rizik souvisejících s řízením lidských zdrojů.

Abstract:

Currently, the problem with the lack of workers, their motivation and job satisfaction is being solved. The diploma thesis deals with the adjustment of the existing motivation program in the engineering company 2 JCP a.s., where a problem occurred in the area of motivation and remuneration management in connection with the new risks of the pandemic crisis. The aim of the thesis is to evaluate the situation in the company and propose changes to the existing motivational system in the given company. The main method of data collection was a written questionnaire (n=320). Using regression analysis, it was found that the main motivators of employees include English language lessons and the amount of vacation. Other benefits have so far not been important to the satisfaction or dissatisfaction of employees beyond the average. They only contribute to average employee satisfaction. Regression tests showed that satisfaction does not change with the number of years worked in the company. It was found that employees are not affected by non-salary motivators. The Wilcoxon test showed that men are more satisfied than women in intrinsic and extrinsic motivators. In the first part of the work, based on the study of the professional literature, the theoretical starting points regarding the management of human resources, motivation, evaluation and remuneration of employees are described. And last but not least, studies focused on employee satisfaction and motivation and on the adaptation of incentive programs due to the coronavirus crisis. The selected company is presented in the second part of the thesis. Based on the obtained internal data of the company, its existing motivational system and its compliance with the company's mission and strategy in the field of human resources are described. For the own research, a structured interview with the manager of the human resources department and a standardized questionnaire evaluating employee satisfaction were chosen for the given sector and the coronavirus situation. Subsequently, an evaluation of the obtained data is carried out. Based on the results and shortcomings found, recommendations for the company regarding changes to the incentive system that will lead to greater employee satisfaction are subsequently determined. Added value is the proposal for changes to the employee motivation program and the identification of new risks related to human resources management.
